STJ集团经营管理人员绩效考核体系研究

【摘要】 绩效管理是通过对企业战略的建立、目标分解、业绩评价,将业绩成效用于企业日常管理活动中,以激励员工持续改进并最终实现组织战略以及目标的一种正式管理活动。而绩效考核是绩效管理的关键环节,是增强企业凝聚力、树立团队意识、持续改进员工绩效的有力工具,是企业实现其战略目标、战略体系过程控制的一种重要机制。因此,从企业发展角度来看,如何通过合理的绩效考核体系发现企业自身在竞争过程中已经出现的问题和潜在的问题,并根据企业的实际情况随时调整,以不断加强自身的核心竞争力,适应竞争的需要,对于企业发展战略目标的实现具有重要的意义。本文注重从企业战略的角度看待绩效考核。通过对绩效考核相关理论的学习,采用理论联系实际的方法,对STJ集团的经营管理人员绩效考核体系进行了客观的评价与分析,剖析了STJ集团现有绩效考核系统存在的问题,找出了影响绩效考核体系的各种因素,提出了对绩效管理体系改进的意见,并引入平衡记分卡的管理思想对STJ集团的绩效考核体系进行了再设计。同时文中还强调了绩效管理体系建立的关键控制点和实施保障,并注意了考核体系设计的现实可行性,使体系的建立与实施有利于全面提升企业运营效能和综合绩效。本文设计的STJ集团经营管理人员绩效考核方案体系包括绩效计划、绩效实施、绩效考核和绩效反馈四个环节,这四个环节持续不断地循环进行。通过对该方案科学有效的实施,能最终达成集团战略目标的实现,并且对同行业的企业实施绩效考核管理也有一定的借鉴意义。

【Abstract】 The performance management is through to the establishment of corporate strategy, objectives decomposition, performance evaluation, performance results will be used for day-to-day management activities of enterprises in order to motivate staff to achieve continuous improvement and, ultimately, organizational strategy and objectives of a formal management activities. And performance appraisal performance management are the key aspect is to enhance cohesion, foster teamwork, continuous improvement of staff performance in a powerful tool for the enterprise achieve its strategic objectives, strategic process control system, an important mechanism.Therefore, from the enterprise development perspective, how reasonable performance appraisal system found that the enterprises themselves in the process of competition has been emerging issues and potential problems, and in accordance with the actual situation of enterprises at any time adjust to continuously enhance their core competitiveness, required to adapt to competition, the strategic goal of enterprise development for the implementation of major significance.This thesis looks at performance management from a corporate strategy aspect. Also, it analyses the performance management system of STJ group, dissects the existing problems, provides recommendation for further improvement and reconstructs the performance management system. Furthermore, it introduces the idea of Balanced Score Card management to STJ group. The new system, including performance plans, performance of the implementation, performance evaluation and performance feedback from four aspect, the four aspect continuous cycle.Meanwhile, the thesis also stresses the feasibilities of reconstructed performance management. Through the operation and management of staff performance improve, eventually reaching the strategic objectives of the Group’s implementation, and enterprises with the implementation of performance appraisal management must have reference.
