员工薪酬激励评价模型的构建与应用研究

【摘要】 在当今人才激烈竞争的社会里,决定人才流动、积极性和主动性的发挥的最主要因素之一就是薪酬。薪酬管理不仅在吸引外在优秀人才加盟企业方面,而且在规范员工行为、传递管理层的意图、激励和留住员工等方面发挥着越来越来重要的作用。 首先,结合目前企业在薪酬管理方面存在的不足和缺陷,阐述了薪酬的基本概念和薪酬激励的相关理论。其次,分析了薪酬的系统性结构及特征,提出把LISREL线性结构方程引入薪酬管理来构建一种新型的员工薪酬激励LISREL评价模型的构想,进一步分析了把LISREL引入薪酬管理的优越性,探讨了员工薪酬LISREL评价模型的概念、建立步骤及验证方法。第三,应用LISREL方法,构建了员工薪酬管理的LISREL评价模型,详细阐明了模型的数据收集方法和问卷的检验过程。第四,把薪酬激励LISREL评价模型应用于邯钢分厂,验证了模型针对该企业的适用性,得出员工薪酬管理的LISREL模型在一定程度上应用合理的基本结论,并结合邯钢分厂的具体情况,给出了该企业薪酬管理的若干对策建议。

【Abstract】 With the talent war in the market becoming fiercer, the main factor causing employees to jump ship and bring their positivity and creativity is the compensation. Compensation management plays an important role not only in attracting outside talent, but also in monitoring the behavior of current employees, sending the right message as well as motivating and retaining current employees.Firstly, combining with the deficiency on compensation management of enterprise, the thesis expatiated the conception and interrelated theory of compensation . Secondly, through discussing system and character of compensation and analyzing the advantage of putting LISREL into compensation management for designing the appraising model of compensation incentive, the thesis studied its conception, establishing process and testing method of LISREL appraising model .Thirdly, using the method of LISREL, the thesis built the LISREL model to appraise the effect on compensation incentive of employee,and clarified the method of data collecting and the testing of questionnaire. At last, puting LISREL appraising model into practice to validate the practicability of the model in a manufactory of HanDan steel & iron CO.,Ltd ,the thesis draw a reasonable conclusion and proposed some measures to the enterprise on compensation management.
