民营D医院医护人员激励对策研究

【摘要】 近几年来,我省民营医院快速发展,但是员工满意度不高及人才流失等问题,在各民营医院普遍存在并已成为制约其发展的主要瓶颈。医护人员作为医院的主体,是医院医疗业务的主力军。如何留住医护人才、减少医护人才流失,激发医护人员的潜能,从而提高民营医院服务质量,增强患者的满意度,提升民营医院的核心竞争力,关系到医院的兴衰存亡,是每一个民营医院管理者不可回避的问题。本文以民营D医院为研究对象,通过问卷调查、个别访谈等方法了解该医院医护人员的需求情况,并对调查结果进行统计分析、横向比较、定性与定量相结合等方法的研究,查找出D医院医护人员现行激励存在的七个方面的问题,分别为:薪酬难以起到激励的作用、精神激励缺乏、对医护人员重使用轻培养、绩效考核流于形式、激励缺乏针对性、医院文化建设不够、规章制度的执行不够严格。结合激励理论,从完善绩效考核制度、薪酬方案设计、提供个人发展平台、重视工作激励、加强医院文化建设等五个方面,提出较为科学合理的激励对策,以期最大限度地调动他们的工作积极性和主动性,提高医护人员的满意度,从而提升医院的竞争力。

【Abstract】 Non-governmental hospital develops fast, but the problem concerning brain drain and unproductive function of incentive had restricted development of non-governmental hospital. As main part of hospital, doctor and nurse are responsible for medical and health. How to preserve doctor and nurse, how to help the exaltation of job satisfaction, which can promote quality of service and high competition of hospital, which will influence development of the hospital, is the problem what the manager of hospital can’t evade.This article takes D non-governmental hospital as an object of study. It comprehends requirement of doctors and nurses in this hospital though making a investigation which by means of questionnaire and interview survey. After that, outcome of investigation is researched by way of some methods, such as statistics, analyzing, comparing, etc. Then questions of seven facts are discovered. Getting in touch with theory of incentive, the article puts forward the way to deal with a situation of incentive from five respects. I wish these studies can bring positive factor of doctor and nurse into play, can improve their job satisfaction, can enhance high competition for D non-governmental hospital.
