JY公司员工绩效考核模式改进方案设计

【摘要】 随着经济的全球化和信息时代的到来,世界各国企业都面临着越来越激烈的国内和国际市场竞争。为了提高自身的竞争能力和适应能力,许多企业都在探索提高和改善其绩效的有效途径,并开始实施绩效考核。但由于绩效考核的多因性、多维性、动态性等特点加之管理者在认识上的误区,许多企业在实际操作上缺乏科学的工具和方法,令员工绩效考核总停留于形式而无实质意义。如何设计一套行之有效的考核机制,如何让绩效考核在企业中发挥其应有的作用这对目前国内很多中小企业来说是一个重要的课题。本文通过对绩效考核的内涵分析,并在综合理论研究和调查研究的基础之上,从人力资源绩效考核的实践出发,选择了具有一定代表性的民营企业JY公司为研究对象,分析其绩效考核中存在的问题。并根据公司现实发展状况,结合先进的绩效考核实践,试图探索一条路子帮助JY公司消除困惑,实现绩效考核的实际作用,调动员工工作的积极性、主动性、创造性,提高组织效率,实现企业目标。论文在阐述选题背景和研究意义的基础上,结合研究的需要分别对企业员工绩效考核定义和相关理论及方法进行了界定和阐述;对JY公司员工绩效考核体系进行了诊断和设计——该公司员工绩效考核体系中存在着体系不健全、考核主观性强、考核方法单一等缺点,建立JY公司绩效考核体系应遵循公平、量化、系统性、实践性、适应性和易操作性并重的原则。根据不同管理层次、不同管理职能,结合岗位工作内容,采用不同考核主体、考核指标、考核权重,设计了相应的考核体系。引入绩效结果反馈制度作为绩效考核体系的重要组成部分,以提高员工满意度,保证考核体系的良好运行。

【Abstract】 With the advent of economic globalization and the Information Age, companies around the world are facing increasingly intense competition in the domestic and international markets. To improve their competitiveness and adaptability, many companies are exploring an effective way to enhance and improve their performance and at the same time, they start to carry out performance appraisal.Due to the characteristics like multi-reason、multidimensional、dynamic etc. of performance appraisal and managers’misunderstanding, many enterprises are short of scientific tools and methods in the actual operation and make employee’s performance appraisal always stay in the form of no real significance. How to design an effective assessment mechanism and how to make performance appraisal play its role in the enterprise is an important issue for many domestic small and medium enterprises currently.Through the thesis analysis of performance appraisal and on the basic of mixing of theoretical research and survey research, to start from the practical of human resource performance appraisal,the essay choose the private enterprise JY company with good representation as the research object and analyze the problems in performance appraisal. According to the company’s development status and combined with advanced practice of performance appraisal,we are attempting to explore a way to help JY company to eliminate its confusion、to achieve the practical effect of performance appraisal and to mobilize the enthusiasm、initiative、creative of employees’work. At last,to improve organizational efficiency and achieve business goals.On the foundation of expounding the thesis background and research significance, the thesis defines and describes the assessment definition and relating theories of the employees with the demand of the research. Diagnosis and design the employees’ performance appraisal system of JY Company, where there are such drawbacks as unsound system, highly subjective assessment, single assessment methods. Building the performance appraisal system of JY Company should follow the rules of equally emphasizing justice, quantification, systematization, practicability, adaptation and maneuverability. According the different levels and functions of administration, job content, use different assessment objectives, assessment indicators and assess weight to design a corresponding performance appraisal system. Introduce a performance feedback system as an important part of performance appraisal system to improve employee satisfaction and ensure the excellent operation of performance appraisal system.
