中学优秀教师特质与行为及培养策略研究

【摘要】 优秀教师是当前国内外教师专业发展过程中一致追求的目标,培养优秀教师也成为教师专业发展的一条必经之路。关于优秀教师的特质、成长规律、优秀教师的培养策略,目前还没有人从实证角度开展研究。本论文以延边地区中学阶段优秀的教师为研究对象,采用文献法、调查法、比较法,分析延边地区优秀教师的发展现状,比较优秀教师与非优秀教师的差异,筛选出优秀教师的特质,总结优秀教师特质的形成规律,进而提出培养策略。通过本课题的研究,使人们了解延边地区中学阶段优秀教师发展现状,丰富对优秀教师发展规律的认识,为优秀教师的培养提供一些理论与实践的参考。本研究运用调查法对延边地区208名教师的专业现状等问题进行问卷调查,同时又对部分教师进行访谈,比较全面、客观地了解延边地区中学优秀教师的专业发展现状。主要从6个方面进行研究:(1)延边地区中学阶段的优秀教师专业发展总体水平;(2)优秀教师的特质;(3)优秀教师的特质模型;(4)从教育理念、专业知识、专业能力、专业心理、行为习惯五个方面来阐述优秀教师的职业生涯周期;(5)优秀教师特质的形成规律;(6)优秀教师的培养策略。通过研究,得出如下结论:(1)延边地区中学优秀教师专业发展总体水平接近于较好水平。(2)优秀教师的特质有:①教育理念。关注每一位学生的发展;教会学生学会学习;树立终身学习的理念,会学习,善于学习。②专业知识。优秀教师具有深厚学科基础知识;扎实的教育学、心理学、学科教学法等教育科学知识;拥有丰富的教学经验。③专业心理。具有良好的职业心理特征:诚实正直;积极乐观;善良宽容;反应敏捷;自信;公正无私;有魄力、有胆量;情绪稳定具有良好的自制力;具有良好的个性心理倾向:热爱教育工作;热爱学生;从事教师的工作能够实现人生的价值;对教育工作高度的责任感;渴望成为优秀教师;追求高质量的教学;渴求获得知识。④专业能力。具有了解自己优缺点的能力;具有优异的教育教学能力,包括:优异的语言表达、教学设计、反馈评价、组织管理能力;具有自我反思能力;具有教育科研能力。(3)从教育理念、专业知识、专业能力、专业心理、专业行为五个维度描述优秀教师的专业发展轨迹,从一位初任教师成长为优秀,大体需要经历适应教学期、专业成长期、专业平衡期、专业突破期、专业卓越期等五个阶段,通过“雷达图”可以形象地看出总体发展水平的差异和各维度的发展差异。(4)优秀教师特质的形成规律:①优秀教师特质的形成是组织层面典型生活事件发挥作用的结果。②优秀教师特质是自主发展的结果。③优秀教师的特质是个体、群体、组织、组织外环境交互的结果。(5)从个体、群体、组织环境三个方面提出优秀教师的培养策略。①个体。建树先进的教育理念;塑造良好的职业性格;提高专业自我;完善知识结构,提高专业能力。②群体。教研组内每一位教师精心营造信任、支持、交流、互动的群体文化。③组织。学校为教师设立“就近发展目标”、建立“周末信箱”、建立优秀教师成长博客群、完善教师成果认定制度;国家完善优秀教师激励制度,为优秀教师的成长营造良好的社会氛围。

【Abstract】 Excellent teachers are the same goal during the professional development of teachers at home and abroad, and training outstanding teachers has become necessary to teacher professional development. On the characteristics of outstanding teachers, regulation of growth and training strategy of outstanding teachers, there has been no practical research so far. In this thesis, take Yan Bian outstanding teachers of secondary school to study, using literature, investigation, comparison, analysis method to analyze the development status of outstanding teachers in Yan Bian area; Compared non-outstanding teachers with outstanding teachers, selected the characteristics of outstanding teachers, summarized characteristics formation regulations, and made training strategies. Through research of this topic, to make people aware of the development of Yan Bian outstanding teachers in secondary school, enrich understanding of the law of development of excellent teachers, and provide some reference to theory and practice for the cultivation of outstanding teachers.This reseach uses survey methods to investigate professional status of 208 teachers on issues such as questinnaires, meanwhile some teachers were interviewed, more comprehensive and objective understanding the professional development status of outstanding teachers of secondary school in Yan Bian.Mainly from the six areas:(1) Secondary school outstanding teachers overall level of professional development in Yan Bian; (2) The characteristics of outstanding teachers; (3) The characteristics model of outstanding teachers; (4) Explain outstanding teachers career cycle from the five aspects:education concept, expertise knowledge, professional ability, professional psychology and behavior; (5) The formation law of outstanding teachers characteristics; (6) Outstanding teacher training strategy.The following conclusions come out through research:1. The professional development of excellent teachers in Yan Bian secondary school gets close to a better level in general.2. The characteristics of outstanding teachers are:(1) Education concepts. Concerned about the development of each student; Teach students how to learn; The concept of lifelong learning, can learn, good at learning.(2) Expertise knowledge. The basis of outstanding teachers with deep subject knowledge; Solid education, psychology, pedagogy and other educational disciplines of scientific knowledge; Extensive teaching experience.(3)Professional psychology. With good professional psychological characteristics: Honesty and integrity; Positive and optimistic; Kind and tolerant; Responsive; Confident; Impartial; Courageous and creative; Stable emotion, good self-control; With good individual psychology tendencies:Love education; Love students; Engaged in the work of teachers to achieve the value of life; A high sense of responsibility on the education; Desire to be outstanding teachers; Pursuit of high-quality teaching; Thirst for access to knowledge.(4)Professional ability. With the ability to understand their strengths and weaknesses; With an excellent teaching ability, including:excellent language, instructional design, feedback, evaluation, organization and management abilities; Ability of self reflection; An educational research ability.3. Described the professional development track of outstanding teachers from the five dimensions:education concept, expertise knowledge, professional ability, professional psychology and behavior; From a new to an outstanding teacher, generally need to experience the five stages:adapt to teaching, professional growth, professional balance, professional breakthrough period and so on; We can vividly see the difference of the overall level and different dimensions of development through the "radar".4.Formation regulations of characteristics outstanding teachers:(1)The formation of outstanding teachers characteristics is the outcome that typical life events of the organizational level play a role in. (2)Characteristics of outstanding teachers is the result of independent development. (3)The characteristics of outstanding teachers are the results of individuals, groups, organizations, organizations outside environment interaction.5. The training strategies of outstanding teachers are made up of individuals, groups, organizations, environment.(1)Individuals:Establish advanced educational concepts; Create good professional personality; Enhance professional self; Improve the knowledge structure, enhance professional ability. (2) Groups:Every teacher in the Teaching and Research Group carefully creates a group culture of trust, support, communication and interaction. (3) Organizations:School sets up a "nearest development goal" for teachers; School establishes a "Weekend Mail-Box" to unimpeded teacher demands or to vent negative expression channels of emotions; School can establish outstanding teachers growth blog group; School needs to consummate Teacher Results Certification System; Nation should improve the incentive system of outstanding teachers to create a good social atmosphere for the growth of outstanding teachers.
