企业管理人员继任计划研究

【摘要】 在竞争日益激烈的当今社会,高素质的人才已经成为影响企业持续发展,增强企业核心竞争力的关键因素。而管理人员作为企业发展中的领头羊,掌握着企业运营的核心业务,其重要性对企业来说更是毋庸质疑。然而,企业在运营中时刻面临着各种原因造成的管理岗位空缺,因此建立企业管理人员继任计划已经成为当务之急。继任计划的研究在国内兴起的时间较短,所以在这方面的参考文献较少,相关研究的成果也具有一定的局限性,国内学者尚未对继任计划的构建形成系统的理论。本文综合国内外学者对继任和继任计划的相关研究,以战略人力资源管理理论、人力资源规划理论、人岗匹配理论为指导,形成了本文的理论框架。通过对我国管理人员继任计划实施现状及继任计划实施环境的相关分析,提出了管理人员继任计划模型,从两个层面——宏观规划层和执行层出发,对继任计划的实施进行了研究。宏观规划层,是指设立继任计划所应达到的战略目标,主要工作有继任计划周期分析,继任计划人数分析,以及通过建立继任图对继任计划的进程进行动态管理。执行层,是指通过实际的实施环节,实现继任计划的目标,最终产生继任者,其主要内容有胜任力模型构建、继任候选人选拔评价、继任候选人培训等。两个层面的工作相辅相成,形成互动关系,为管理岗位提供高素质的继任者。通过对企业管理人员继任计划的研究,对企业系统开展管理岗位继任者的选拔培养工作提供了指导,对保障企业的可持续发展具有重要意义。

【Abstract】 In the contemporary competitive society, The high-quality talents have become the key factors, which for the sustainable development of the enterprises and improve their core competitiveness. But managements as the businesss development leader, regulate the company’s core business operations, its importance to the enterprises is indispuTab.le. However, the enterprises are faced occupations, which due to a variety of reasons occur in the course of operation.Therefore set up the succession plan of managers has become the urgent priority.The research of succession plan rised in a short time in our country. So the papers in this perspective are lack, the related study achievements have certain limitations, Our national scholars have not formed systematical theory on succession plan of managers in enterprises.The passage intergrates the related research with regard to the succession and succession plan that are planned by the scholars both at home and adroad,takes strategic human resource management theory human resource planning theory and person-post fit theory as guidance,forms the theory frame of this passage.Through the related analysis that the managers’implement situation and implement environment about the succession plan s in China,the passage put forward the manager succession plan model,through two aspect-macro plan and practice,provide the basis that carry out the succession plan.The aspect of macro means the followings:esTab.lish the stragegic goal that succession plan should come up to,its major job includes succession plan periodic analysis、succession plan population analysis and the dynamic management of the succession plan through building succession supervision graph.The aspect of practice means that through the practical implement stage achieve the succession plan’goals,at last bring forth the successor,its main contents include competency model building、succession candidate selection evaluation and succession candidate’training and so forth.The two aspect’jobs interdependent,inform the interactive relationship,provide the high-quality successor for the management post.The research on succession plan of managers in enterprises provide the guidance for enterprise putting up the selection ang training job of the management post systematicly.The research has important meaning for promising enterprise’development.
