基于人力资本理论的我国企业家激励机制研究

【摘要】 人力资本是现代社会经济增长的重要源泉,企业家作为人力资本的拥有者,已经成为市场经济不可或缺的主角。我国正处于大力发展社会生产力,建立和不断完善社会主义市场经济体制的阶段,促进企业家队伍建设,激发企业家人力资本投资和供给就显得颇为重要。目前,我国许多企业不能适应市场经济的发展要求,生产经营困难,缺乏核心竞争力,其中一个重要的原因就是没有重视人力资本价值,缺乏对企业家的有效激励。构建我国企业家激励机制,旨在实现企业家人力资本的最终价值,提高企业绩效。本文首先对企业家激励机制存在的社会和经济背景进行了剖析,作为论文研究的起点,论述了与论文相关的基础理论,包括人力资本理论、委托—代理理论和四个激励理论,为论文的研究奠定了坚实的基础。其次,论文站在人力资本的角度,分析了企业家人力资本的内涵与特性,对企业家人力资本价值的实现及其计量模式进行了深入的探讨,并分析了企业家的效应函数。通过对我国企业家群体的研究,从分析现阶段我国企业家的激励现状及激励缺失的原因入手,系统地研究了我国企业家激励机制的构建问题。论文阐述了构建我国企业家激励机制的原则,设计了我国企业家激励机制的运行模式和构成要素,重点论述了四大激励手段,利用层次分析法建立了激励手段的指标体系。最后,论文提出了完善我国企业家激励机制的保障措施。

【Abstract】 Human capital is an important source of the modern social economic growth. Entrepreneurs, as the owner of human capital, have played an indispensable role in the market economy. China is developing social productive forces, and is in the stage of establishing and improving socialist market economy, so it’s very important to promote the construction of entrepreneurs and inspire the investment and supply of entrepreneur human capital. At present, many enterprises can not meet the needs of market economy, have difficulty in production and management, and lack core competitiveness. One of the most important reasons for this situation is that they don’t pay attention to human capital value and is short of effective incentives for entrepreneurs. The aim of constructing incentive mechanism of entrepreneur in China, is to realize the ultimate value of human capital, and improve enterprise’s performance.Firstly, the social and economic background of incentive mechanism of entrepreneur is analyzed as a starting point for the research. Then the paper describes the basic theories related to the paper, including human capital theory, principal-agent theory and four motivation theories, which lay a solid foundation for research of the paper.Secondly, the paper analyzes meaning and characteristic of entrepreneur human capital, from the view of human capital; deeply discusses the realization and measurement of the value of entrepreneur human capital, and analyses the effect function of entrepreneur. Through the study on entrepreneurs of China, the construction problem of incentive mechanism of entrepreneur is systematically studied from analyzing the current situation of motivating entrepreneur and the reasons for lack of motivation in China.The paper explains the principles of constructing incentive mechanism of entrepreneur, designs the operational mode and elements of incentive mechanism of entrepreneur, elaborates four major incentive means, and sets up the index system of incentive means by using AHP. Finally, the paper presents the safeguards to improve incentive mechanism of entrepreneur in China.
