企业非正式组织的影响力分析及管理策略研究

【摘要】 随着世界经济发展和经济一体化程度的不断加强,组织中人的因素越来越受到重视。“人性化管理”的提出使人们对非正式组织的关注度也在提高。因此,有必要对非正式组织在企业中产生的影响力情况进行分析与研究,从而提出有效的管理策略更好的服务于企业管理。文章首先从非正式组织概念及形成、非正式组织影响作用两个角度对国内外学者的相关理论及研究进行了梳理归纳,提炼出文章的理论基础。然后运用定量分析方法,对武汉地区115位企业员工就非正式组织在“员工情感性需要”、“员工信息交流沟通”、“员工内部人才推荐”以及“企业管理制度实施”中的影响力情况进行了问卷调查,对回收的有效问卷数据运用SPSS16.0统计软件进行数据分析,得出以下结论:1.非正式组织能够满足员工的情感性需要,同时也给正式组织带来了活力;但员工对情感性需要的过渡依赖会造成“个人崇拜”现象产生;2.非正式组织成员间信息交流频繁且无约束力,因此能够成为企业正式沟通渠道的辅助信息通道,让企业领导者获得在正式沟通渠道里无法获取的信息;然而员工间的非正式信息沟通速度快的特点容易引起“小道消息”蔓延;3.非正式组织成员间形成的人际关系网络能够成为企业选拔人才的途径之一;4.非正式组织的“非权力性影响”存在于企业中但不明显作用于企业管理制度的实施。企业正式制度的规范性与严密性会在一定程度上冲淡非正式组织的关系,从而将其产生的消极影响作用降低到最小程度。针对实证研究分析得出的结果,文章分别就积极影响和消极影响提出了相应的管理策略:在企业管理者正确认识并认同融入非正式组织的基础上,通过建立适合企业自身的“企业文化”,以及对非正式组织中核心人物的正确把握,企业能够很好的利用其产生的积极作用服务于企业管理,帮助企业目标和效率的更快实现;在建立健全的企业制度,尤其是人事制度、报酬制度和监督制度的基础上,为企业员工提供畅通的正式沟通渠道,积极推进组织成员间的“知识学习”能够从一定程度上将非正式组织产生的消极影响降低到最小程度。

【Abstract】 As the development of global economy, talents are playing more and more important role in society. "Human Management" makes people concerned about the importance of informal organization. Therefore, it is necessary to analyze the influence of informal organizations in enterprises, and the way efficient management works out in enterprises can be find out.The thesis start from combing and summarizing the related theory and study done by scholars home and abroad in two perspectives: the forming of its concept and the its impact, establishing theoretical basis, and then moves on the questionnaires in the method of quantitative analysis on 115 corporate employees from 115 enterprises in Wuhan in the aspects of‘staff’s emotional need’,‘information flow’,‘internal referral’, and‘enforcement of rules and regulations’, reaching final conclusion after data analysis by using SPSS 16.0 statistical software:1. Informal organizations can satisfy the staff’s emotional need and bring vitality to formal organizations; but overly reliance their emotional need would give rise to‘individual idolism’.2. Since the information flow between members of informal organizations is frequent and unrestricted, it can become supplementary information channel for formal communication and help the management staff acquire unattainable information from formal channels.3. The social network between members of informal organizations can become one of the routes of talent selection for enterprises.4.‘Non-authority influence’of informal organizations exists in enterprise but exert invisibly on enforcement of corporate regulations. The rigidity and standardization of formal regulations, to certain extent, will cripple the relationship of informal organizations, thus minimizing their negative influence.According to the result arising from proof analysis, the thesis put forward respective management strategy on positive and negative sides:on the basis of management staff’s sound knowledge and integration of informal organizations, in the way of founding suitable‘corporate culture’and reasonable understanding of core figures in informal organizations, enterprises can make good use of their positive role to serve corporate management, and help the enterprise reach their target and boost efficiency; provide unblocked formal communication channel for employees by establishing healthy regulations, especially personnel, payment and administration rules. Stimulating‘knowledge learning’can in one way or another minimize their negative influence.
