HS机场有限公司薪酬体系优化设计

【摘要】 薪酬制度对于企业来说是一把“双刃剑”,使用得当能够吸引、留住和激励人才,而使用不当则可能给企业带来危机。能否建立起科学适用的薪酬体系,将薪酬作为实现其改革、发展战略,拓展人力资源瓶颈的重要杠杆,是事关企业发展的关键。近年来,民用航空运输业飞速发展,机场企业作为航空运输的一个重要组成部分,其发挥自身的功能,提供优质服务,是影响该地区吸引外来资源、优化资源结构的关键因素之一,对本地的相关产业产生很大的连带作用,具有明显的社会公益性。研究机场企业薪酬体系对其竞争优势的提升和经营目标的实现起到重要的作用,是值得我们关注和探讨的课题。本文以HS机场有限公司薪酬体系设计为背景资料,首先介绍了选题背景、研究目的及意义,系统回顾梳理国内外相关薪酬理论知识。然后就HS机场有限公司的概况进行简介和分析,并着重介绍HS机场有限公司薪酬管理现状及存在的问题。对公司内部岗位进行分析和测评,以此打好确定薪酬等级的基础,在现有岗位绩效工资制度的基础上设计与HS机场有限公司战略相匹配的薪酬模式,并就特殊群体薪酬、完善的福利、加强薪酬的管理与监控计划进行设计,最终建立真正以职位、业绩和技能为基础的薪酬体系。最后提出了实施新的薪酬体系的保障措施和对策建议,并阐述研究的局限性和不足。本文着重理论与实践的结合,旨在通过对HS机场有限公司竞争环境及现状的分析,在其现有薪酬体系的基础上设计出一套适合HS机场有限公司实际情况、适应HS机场有限公司战略发展的薪酬体系,吸引、留住优秀员工,减少人才流失的隐患,实现人力资源的竞争优势,以增强HS机场有限公司的综合竞争力,同时探讨其对国内机场公司广泛应用的可能性,为同行业薪酬制度改革提供一些理论依据和借鉴。

【Abstract】 The salary system is a“double-edged-sword”to an enterprise. If the system is appropriate to use, it can attract and motivate the intelligent, or it will result in a crisis to a company. Whether the practical and suitable salary system is established in a company and make the system be a key lever to reform, develop the strategy of the company and human resources will be a vital to a company. In recent years, the shipping industry of civil aviation is going rapidly. The airport enterprise takes its own functions to provide good services as a vital part, its operation and services could make influence on local foreign investment and other industries, which also affect obviously the social public welfare. Thus salary system research plays an important role in upgrading competent capacity and implementing business target, it is worth us paying attention to this topic.This article is involved in the establishment of some projects in salary system design of the HS airport co.,Ltd. First, the article presents the company backgrounds, business status, and the highlights of the existing problems. This article makes an analysis of some typical positions, comparing them to others to make evaluation on the other positions. Evaluation results determine the salary level. Referring to existing performance-salary system and company strategy, based on research of special group salary, benefit package and salary management, new salary system is set up according to position, skills and performance evaluation. In the end, the author brings out guarantee measures accordingly, and makes statement on the limitation of this article.This thesis puts great emphasis on the combination of theories and practice, aiming to producing a salary system attracting the outstanding staff suitable to the strategy development and actual situation, with analysis on competitive environment and company status of HS airport limited company,which helps the enterprise to realize the human resources competitive advantage, strengthens the comprehensive competitive power. Simultaneously this article discusses the possibility of this idea widely used to the domestic airport company, providing some academic basis and reference for salary system reform to other domestic similar industries.
