海航集团企业文化研究

【摘要】 企业文化是企业在自身发展过程中形成的以价值为核心的独特的文化管理模式,是社会文化和企业实践相融合的产物。企业文化的研究是随着社会经济的发展和人们对管理实践的探索而产生并迅猛发展的一个研究领域。企业文化经过近20年的孕育过程,崛起于20世纪80年代左右,其崛起的直接原因是“二战”后日本的“经济奇迹”,以及美国、西欧理论界和企业界对这一“经济奇迹”的深刻反思和深入研究。海航集团,一个以1000万元人民币为启动资金,牢牢把握住国有企业改革、资本市场发展、西部大开发等一系列机遇,经过十多年的快速发展,成为位居中国民航业第四的大型航空运输企业集团。截止2007年6月,资产规模约600亿元人民币、120多架飞机及近500条航线、员工30000余名。海航作为中国航空界迅速发展起来的新锐航空集团,引起了社会各界的广泛兴趣和关注,大家纷纷研究海航的成功之因,大致归纳为:成功的资本运营模式、切合实际的企业战略、现代的企业制度、政府的高度支持等等。但是,海航的发展壮大,做大做强,究其原因,更深层次的是其企业文化。海航倡导“内修中华传统文化精粹,外融西方先进科学技术”,以“诚信、业绩、创新”为企业管理理念,以“至诚、至善、至精、至美”为企业宗旨,以“创造一个公司、创造一批人才、创造一种制度、创造一种文化”为企业目标,以“大众认同、大众参与、大众成就、大众分享”为企业精神,以“为他人做点事、为社会做点事”的企业理念鼓励员工追求社会和个人双向价值的实现。本文以海航企业文化的实践为案例,借鉴中外企业文化的理论研究成果,利用访谈法、资料查询法、综合分析法等研究方法,对海航企业文化进行实例研究,包括对海航企业文化的起源、发展和完善,海航企业文化的内涵,以及海航企业文化的培育机制进行描述和分析;对海航企业文化对企业的作用以及企业文化获得成功实践的启示进行分析和评述;最后对“海航企业文化现象”进行总结和展望。海航十多年高速发展的历程,留下了许多丰富的经验与发人深思的启迪,它不仅对我国航空运输业,对国有企业的改革与持续发展提供了不少新的思路,同时也向世界展示了中国企业在面对国内国际竞争中,在经营管理上所体现的中国特色。海航企业文化的成功实践,为中国企业建设企业文化提供了一个很好的范例,海航“中西合璧”的企业文化具有一定的借鉴意义。

【Abstract】 Corporate culture,with the core of value,is the unique culture management mode formed during the development of the enterprise,and it is the result of the integration of community culture and enterprise practice.Corporate culture study arose and quickly developed as the social economy developed and people sought the management practice. Corporate culture grew up in 1980s and has twenty years’ history.The direct reason for its growth is the "economic miracle" of Japan after World WarⅡand the deep study of the "economic miracle" by the theoretical industry and enterprise industry of the US and western Europe.The HNA Group,with the start-up capital of 10000000 RMB Yuan,captured the opportunities of state-owned enterprise reformation,capital market development and west exploration.After fast development of more than ten yeats,it has become the fourth largest aviation transportation enterprise group in China,with about 60 billion Yuan assets,over 120 aircrafts and nearly 30000 employees.As the quickly developed new airlines group in China,the HNA Group has attracted wide interests.The reason of success is mainly summarized as:successful capital operation mode,practical enterprise strategy,modern corporate rules and strong government support,etc.However,the deeper reason is the corporate culture.The HNA Group advocates "internally learn Chinese traditional culture, and externally integrate advanced western science and technology",and regards "integrity, performance and innovation" as the management concept,"complete sincerity,kindness, precision and beauty" as the aim,"create a company,talents,a system and a culture" as the objective and "public recognition,participation,achievement and share" as the corporate spirit.The company also uses the corporate concept of "do something for other people and the society" to encourage employees to make value achievement of both the society and individuals.This paper uses the corporate culture practice of the HNA Group as the case,refers to the theoretical study result of corporate culture in China and abroad,utilizes the study method of theory and practice combination,and makes research of HNA’s corporate culture, including the description and analysis of the origin,development and improvement,the meaning and fostering system of HNA’s corporate culture.It also includes analysis and comments of the effect of HNA’s corporate culture on the enterprise and the enlightenment of the success.Finally is the summary and vision of the "phenomenon of HNA’s corporate culture".HNA’s course of over ten years’ quick development has left rich experience and lots of enlightenments.It not only provides new thinking for the reformation and sustainable development of state-owned enterprises,but also presents the world Chinese feature in operation and management when facing domestic and international competition.The success of HNA’s corporate culture provides a good example for Chinese enterprises to establish corporate culture.HNA’s corporate culture which integrates Chinese and the western features can be used for reference.
