我国企业核心员工激励机制研究

【摘要】 随着我国经济的快速发展,核心员工在企业中的地位越来越重要,如何有效激励企业核心员工,培养他们的忠诚度,激励他们不断创新奋斗已成为国内企业面临一大挑战。本文从核心员工界定和特征出发。指出了核心员工激励重要性。以核心员工需求为研究出发点,一方面通过理论分析阐述了核心员工需求特征;另一方面通过发放调查问卷,调查核心员工对各需求因素的需求程度。归纳出核心员工有“业务成就”、“工作环境”、“个人成长”、“薪酬福利”、“工作自主”五大主要需求,进而分析了不同年龄、学历、性别、职称、岗位的核心员工有不同的需求偏好。针对核心员工的特殊需求,从“外在激励机制”、“内在激励机制”两方面来构建企业核心员工激励机制。“外在激励机制”主要用来满足核心员工物质需求,“内在激励机制”则是用来满足核心员工成就感、个人成长以及自我价值实现高层次需求。通过“外在激励机制”和“内在激励机制”相互作用,以达到对核心员工最大程度激励。

【Abstract】 Along with our country economy fast development, the core employee is more and more important in enterprise. How effectively to incent the core employee, raise their loyalty, encourage them to innovate, struggle constantly, has already become a great challenge that most domestic enterprises have faced. This paper, from the core employee definition and the characteristic, points out the important of incenting core employee. Take the study of the core employee demand as the starting point. On the one hand, through theoretical analysis core employee demand characteristic; On the other hand, through provide questionnaire, investigation core employee to various demands factor demand degree. Which conclude the core employee major have "work environment", "achievement in professional work", "personal growth", "work freedom" and "salary or welfare". The core employee demand characteristics take on distinct differences with the core employee’s age, gender, their educational level, title and duty. This paper aims at the core employee’s special demand, from "the external incentive mechanism", "the intrinsic incentive mechanism" two aspects construct the incentive mechanism. "The external incentive mechanism" mainly to meet the core employee material demand, "the intrinsic incentive mechanism" mostly to satisfy the sense of achievement, individual growth as well as the self-value realizes of the high level demand. Through "the intrinsic incentive mechanism" and "the external incentive mechanism" affects each other, achieving to incent the core employee farthest.
