软件项目经理胜任力特征及案例研究

【摘要】 项目经理胜任力模型的研究是一个较新的领域,在实践上仍处于探索阶段,属于人力资源管理的范畴。本文通过对我国软件行业和软件项目存在问题的分析,结合PMBOK(Project Management Body Of Knowledge)项目管理知识体系,提出解决软件项目实施效果的解决方法关键是称职的项目经理,进而通过分析通用项目经理的胜任力特征,在前人研究的基础上,建立软件项目经理胜任力特征模型,分为门槛类胜任力特征、区辨类胜任力特征和转化类胜任力特征,应用经过访谈和实际项目验证得出的评价表,可对软件项目中项目经理的表现进行评分,为人力资源部门甄选和考核软件项目经理提供参考。具体结果如下:(1)给出软件项目经理胜任力特征的定义;(2)构建软件项目经理胜任力特征模型和各特征的权重;(3)建立可量化的软件项目经理胜任力特征评价表;(4)得出一般(门槛类)、良好(区辨类)、优秀(转化类)的软件项目经理的分值,以作为对软件项目经理评价时的参考值。在论述过程中,主要应用到的现有知识和理论包括:项目管理和人力资源管理知识,深入的软件实现技术思想和经验,现有胜任力和软件项目经理胜任力特征的研究成果,以及AHP层次分析方法。对现有知识成果的继承、对存在于组织管理者和软件项目经理头脑中的软件实践经验的访谈和对他们的综合分析,以及对软件项目工程实践的研究,构成了这篇硕士论文,以期作为对我国的软件行业存在问题的解决方法之一。

【Abstract】 The research of project manager’s competence model is still a new field and in the exploring phase in practice, which belongs to human recourse management. Based on PMBOK (Project Management Body Of Knowledge), this article analyses the existing problems in China’s software industry and software project, puts forward that the key point of software project implement effect is a competent project manager. Furthermore, by analyzing the project manager’s competence, this article sets up the project manager’s competence model including threshold competence characteristic, distinguish competence characteristic and transform competence characteristic. The evaluate table drew-out by interview and practice can grade the performance of software project manager and provide reference for human resource to select and exam software project manager.The researching results include the following items:1) giving definition to software project manager’s competence2) setting up the model of software project manager’s competence and proportion of its characteristic3) providing the evaluate table to software project manager’s competence4) educing the value on software project manager of normal(threshold competence characteristic), good (distinguish competence characteristic) and excellence(transform competence characteristic)The main knowledge and theory include: project management and human resource management, profound software technology and experience, the researching result of existing competence and software project manager’s competence and AHP analyzing method. This article composes the inheriting of existing knowledge, the interview of organizer and software project manager and the research of software project practice. Hope this article can provide a resolvent to software industry.
