亚太森博公司员工激励体系研究

【摘要】 随着经济全球化的发展,越来越多的跨国公司纷纷选择到中国投资,合资企业已在中国经济发展中占据重要一席。合资企业中,如何激励具有不同国籍、不同文化背景、不同薪资背景的员工,提高工作积极性,加强团队协作,是合资企业成败的关键,也是合资企业提高竞争力,应对激烈的国际竞争的重要环节。本文从基本激励理论出发,把理论研究与应用研究相结合,研究对合资企业的有效激励策略,并将其应用到对企业实践的分析上。首先分析了不同国家在文化维度上的差异,认识到合资企业员工间文化差异是造成文化冲突的原因,也是企业激励中最困难的问题;然后针对员工不同的需求,研究了如何在合资企业建立一套有效的激励体系,从而激励构成复杂的合资企业员工,有效消除和利用文化差异,互相学习,团结协作,提高工作积极性,实现员工的文化认同,更好的满足企业的战略发展要求。在对亚太森博公司的员工满意度调查和管理现状进行分析的基础上,运用激励理论,从企业实际出发,从薪酬、绩效考评、职业发展、培训、文化认同五个方面提出了切合企业本身的员工激励体系。利用五个方面激励因素的有机联系,以薪酬为基础,以绩效为导向,以职业发展为动力,以培训为核心,最终实现企业文化的认同,并通过激励过程的循环改进,持续有效地满足合资企业员工复杂多变的需求,充分调动员工的工作积极性和主动性,消除文化差异,增强员工的归属感,建立长久的激励体系。通过理论上的分析以及对亚太森博公司员工激励体系的研究,可以得出对合资企业激励体系的设计,要认识员工间的文化差异,在文化认同的基础上,针对员工复杂的个人需求,多方面进行激励,并通过激励体系的持续改进,实现长久激励和有效激励效果,不断提高合资企业的人力资源竞争力。

【Abstract】 With the development of economic globalization, more and more multi-national corporations began to invest in China. Joint venture has become of the first magnitude in China’s economy developing. In those corporations, it concern to meet with success that how to motivate their employees have deferent nationality, deferent culture background and compensation, and it is also a vital tache to increase competitive advantage and reply to drastic global competition.The paper combines motivating theory with practice and further applying theory to practice. It studies the effectively motivating tactics of joint venture based on motivating theory and analysis of corporation reality. First, it analyzes the culture diversity between different country, and realized culture difference is the foundation stone of conflict in joint venture, which is the most hardness in motivating. Then studies how to build an effective motivating system aims at complicated and different employees’ demands in the joint venture. And eliminate or use the culture differences, make the employees identify with corporate culture, learn each other, hold together and team up, arouse the enthusiasm of working. Then it can accord with the development of company stratagem.Based on the investigation of employees’ satisfaction and analysis of management actuality in APRIL SSYMB company, the paper applied some motivating theory to APRIL SSYMB, and put forward a proposal that the company must use motivating methods involve compensation, performance evaluation, career development, training and cultural identity to improve the efficiency. Using their organic relation, it should based on compensation, guide by performance evaluation, inspire with career development, focus on training, and finally identify with the corporate culture. And through the circulate improving of motivating course, satisfy the employee’s demand effectively and sustaining, inspire them with higher enthusiasm and go-aheadism, eliminate culture diversity, increase employee’s feeling of belonging, make an continual motivating system.By the research to analysis of theory and employee motivating system of APRIL SSYMB company, it would come to the conclusion that the design for motivating system of joint venture should base on the realize culture diversity between different employee and identify with corporate culture, motivate employees from all aspect for their complicated demands, and through continuous improvement motivating system, get realization for sustaining and effective motivating, advance the human resource competitiveness of joint venture constantly.
