企业知识型员工工作压力认知和应对策略研究

【摘要】 本研究是关于企业知识性型员工工作压力认知及压力管理的研究,目的是探讨企业知识型员工的工作压力来源以及压力来源的影响因素,并据此提出一些行之有效的压力管理策略。研究以压力管理理论为基础,探讨企业知识型员工的工作压力来源组成,个人背景、个人特质、企业背景、程序公平、薪金及考核挂钩因素对各工作压力来源的影响。 研究运用访谈、问卷调查等方法,选取有代表性的企业为主要样本,对近20家企业的200多名员工进行了问卷测量。研究结果表明: 1、知识型员工的工作压力来源包含:工作关系、工作中的不确定性、自身素质、内在的工作特征、职业生涯发展、组织文化六个因素。这与非知识型员工的工作压力来源的结构不同。 2、在个人方面,个人背景的多个项目会对压力来源会产生影响,而个人特质、年龄、工龄、受训时间则对压力来源没有影响。 3、在组织方面,企业绩效、企业规模、企业的程序公平、薪金挂钩因素、考核挂钩因素对压力来源有影响。 4、知识型员工对工作满意与否和对部门成员满意与否分别可以反映出其不同的工作压力来源。 基于以上研究结果,针对影响压力来源的几个因素,分别在组织层面和个体层面提出了一些针对性的压力管理策略。

【Abstract】 The stress resources of the employees who have knowledge and their stress management were researched in this study to find out what can affect their stress resources. Then we can find out some ways of stress management. Based on theories of stress management this study focused on the sort of stress resources, the influence of the individual particularity, individual background, background of corporation, procedure equitable, factors that effect stipend and assess on stress resources.Interview and questionnaire survey were used in this research. Data was collected among 20 business and 200 employees participated. The main results showed the following:1. The work stress source of knowledge worker includes six factors: word relationship, the unsure challenge in work, the lack of self diathesis, internal work character, occupation career development, organization culture. It is differ from non-knowledge worker.2. In individual side, some factors of personal background will influence the stress sources, however the other factors, personal characters, sex, age, length of service, time of be trained, won’t influence them.3. In organization side, it has marked correlativity between the company performance, company size, company process justice, stipend factor, evaluation factor and the factors of stress source.4. Whether the knowledge workers satisfy to their works or their colleagues can reflect their different stress source.Base the above conclusions and the factors which influent the stress source, the thesis table a proposal of stress management around the organization and individual lay.
