ENPC企业文化建设研究

【摘要】 ENPC公司是一家集研发、生产、销售、服务为一体的高新科技企业,其总公司是美国的世界五百强,具有百年历史的企业。伴随着中国经济的高速发展,ENPC公司的年销售额达到60多亿元人民币,在主要省会城市开设了31家销售和服务中心,有两个研发中心,三个制造中心,在多个业务领域和市场上处于领导者地位,产品和服务得到客户的高度认同。然而随着中国经济与世界经济环境的变化,行业竞争力的加剧,公司成本的上升,内部的不断变革,降低了员工的积极性、竞争力下降。另一方面,欧美经济在复苏的过程中将制约外需,还有逐渐加大的竞争,直接影响了公司的出口订单,公司的发展出现后续乏力的现象。本文在对企业文化和企业文化测评的相关理论及研究成果进行梳理的基础上,运用OCAI量表模型,采用调查问卷的方法,对ENPC企业文化的现状进行了测评,分析后发现企业文化主导类型是等级森严型文化,有向部落型转化的趋势。通过模型里的六个维度要素的分析与研究,企业文化建设不足主要体现在过于正式的等级森严型管理、渴望获得团队支持、希望内部沟通畅顺、冒险精神的缺乏、对创新文化的需求等等。为了找到企业文化不足的原因,从公司对企业文化的忽略,公司所处的行业环境的改变,中美两国民族文化的差异,跨国公司的文化冲突,ENPC本身内部环境的改变等等多方面进行了分析研究。通过文化改进的动因分析,提出文化改进的原则和改进重点,并提出了借用质量PDCA循环方法进行企业文化改进,建议了具体的改进措施及保障措施,以逐渐完善企业文化,适应环境的变化,促进公司的发展。当然,由于研究者本身的学术素养的限制,研究工作仍然存在诸多不足。对此,论文最后部分提出了本研究的局限性以及在未来还需要深入研究的若干问题。

【Abstract】 Emerson Network Power China (hereafter ENPC) is a hi-tech company which provides R&D, manufacturing, marketing and service to the customers. Headquarter of ENPC is one of the Fortune500with more than100years’ history. As rapid development of Chinese economy, ENPC owns31sales and service centers,2R&D centers and3manufacture centers all over China, and its overall is over6billion each year, which makes ENPC to be the leader in the markets of several fields. Both products and services have been appreciated by its customers. Due to the changes of economy in China and in the world, bitter competence in the field, the cost has been going up, the internal reform has been continuing, the employee felt frustrated. In addition, during the economy recovery process, Europe and the United states were controlling the external demand, which brought bad effect to export of ENPC products. And it softened the development of the company.After clarified theories of corporate culture and related corporate culture evaluation, the writer has analyzed and evaluated the corporate culture in ENPC applying Organizational Culture Assessment Instrument and questionnaire method, the writer found that corporate culture of ENPC is changing from the hierarchy culture to clan culture. Based on the studies of the six factors in the mode, several disadvantages are found. They are too formal hierarchy management, not enough team support, poor communication, lack of the spirit of adventure and creative culture, and so on. In order to find the reasons, the writer studied and researched from several aspects, such as ENPC’s ignorance to corporate culture, the changing environment of the field, the rational difference between China and the United States, the cultural conflicts in multi-national corporations as well as the internal environment in ENPC. Based on the cultures optimization efficient causes analysis the author suggested optimization principle and key points, using PCDA cycle, detailed improvement methods and guarantee measures, in order to optimize corporate culture, to be adaptable to environmental changes and speed the company’s development eventually.However, there are certain shortages in the research due to the limitation of the researcher’s academic literacy. Therefore, the author displayed the limitations of the said study and problems to be further studied at the end of the thesis.
