知识型员工活性化系统研究

【摘要】 知识经济时代,知识成为企业创造价值的主要来源,知识型员工成为企业核心竞争力是必然趋势。如何激活知识型员工成为管理学研究的热点之一。当前促使知识型员工发挥最大主动性和创造性的研究大都体现在单方面管理职能的角度,没有上升到系统理论研究的层面,企业管理实践中对知识型员工的管理在很多方面仍旧停留在传统的管理手段。本文通过传统管理体系与活性化管理体系的对比,分析知识型员工的个性特征和激活偏好,结合活性化的理念,构建知识型员工活性化系统。根据质量管理八项原则和卓越绩效11项核心理念,总结知识型员工活性化系统核心理念,为知识型员工活性化系统的设计制定原则。结合知识型员工活性化系统与非活性化系统的不同以及活性化系统的核心理念,找出活性化系统各个子系统有别于传统管理体系的特征,并据此指出促使知识型员工活性化的实施方案。本文落实了活性化的概念,将知识型员工活性化的理论研究上升到管理系统的角度。通过营造有利于活性化的组织文化,设计有利于活性化的职位,招募适合组织文化的员工,对员工进行持续的培训教育以及利用定制化的激励方案强化员工行为等,为企业有效激活知识型员工使其发挥最大的主动性和创造性提出了切实可行的行动方案。

【Abstract】 In the era of knowledge economy, knowledge has become the main source of creating the enterprise value, thus it is inevitable that knowledge-based workers are getting more and more essential for an enterprise. Therefore, the question of how to empower the knowledge-based workers becomes one of the hotspots in the management research. Nowadays, researches on maximizing the initiative and creativity of knowledge-based workers are mostly reflected in the unilateral management functions, which have not been raised to the field of system theory, and management of knowledge-based workers in the business management practices are still remained in using the traditional management tools for most parts.This paper aims to identify the personality of knowledge-based workers through the comparison between the traditional management system and empowerment management system, as well as to build the knowledge-based workers empowerment system by improving the empowerment concept. Based on eight principles of quality management and eleven core concept of performance excellence, the paper summed up the core concept of knowledge-based workers empowerment system so as to develop principles for the design of empowerment system. Furthermore, by combining the core concept and differences between knowledge-based workers empowerment system and non-empowered system, the author managed to identify the characteristics of the empowerment subsystems which is different from the traditional one and pointed out the strategic plan to empower knowledge-based workers.This paper improves the concept of empowerment and raises the research of knowledge-based workers empowerment to the level of management system. Enterprises can effectively empower the knowledge-based works to maximize their initiative and creativity through creating the organizational culture which is very conducive to empowerment and designing jobs. Also we should recruit staff who are suitable for the organizational culture and continually train them as well as customize incentive programs to strengthen their behaviors.
