案例研究:TCL研究院A项目组创新激励

【摘要】 创新是研发人员和研发组织的首要关注点,然而在激烈的竞争环境下,研发人员和研发组织的创新力并不是如人所愿的总是自主产生,而是在激励下才能提高研发人员的工作积极性和研发的绩效。对创新激励的研究是近年来工业界、学术界都关注的热点。TCL研究院直属于TCL集团总部,承担着满足TCL集团核心产业现阶段发展对技术的需求,同时又需推动TCL集团未来的技术进步和核心竞争力的提高。在TCL集团战略方向上对新产品和新技术的探索与研发,并将技术和研究成果转化成经济效益,是TCL研究院的定位和绩效目标。Android平台项目组(以下简称A项目组)是TCL研究院的重点战略项目。本文综合采用案例分析的研究方法,以人力资源管理、组织行为学、企业文化等理论为基础,从理论和实务操作上对创新激励问题进行了研究。本文结合消费类电子行业目前面临的新的行业竞争格局所带来的人力资源变化,在介绍TCL研究院A项目组创新现状与创新弱化的问题的基础上,研究了从绩效管理、创新氛围与人才培养等方面改善创新激励的做法与成效,并对创新激励的难点和最终能够获得成功的原因进行了探讨;最后通过案例分析的启发,提出了更多的建议,可供相类似的创新型组织和团队借鉴和参考。

【Abstract】 Innovation is the prior focus by research and development (R&D) professionals and organization. However in the environment of fierce competition, innovation of R&D professionals and organization has not always been a voluntary product but rather performance triggered by motivation. Research on motivation for innovation has been a focus among industrial and academic communities in recent years.TCL Research Institute (TCL Research), which subordinates to TCL Group, is responsible for meeting the technology demands from TCL Group’s core business, and accelerating TCL’s future technology growth and its advancement in core competitiveness. Its mission is to explore and develop new products and technology, and transform them into economics, based on TCL Group’s strategy. Android Platform Project Team (A Team) is a key strategic project in TCL Research. This dissertation conducted research on the topic of innovation and motivation by applying case study as the research method and based on practices and theories of human resource management, organizational behavior, corporate culture, etc.In the background of new competition pattern and changing human resource in consumer electronics industry, and based on the status quo and reduced innovation of A team in TCL Research, this dissertation has analyzed the possible solutions and their effectiveness in terms of performance management, innovation atmosphere, talent cultivation, etc., and discussed on the difficulties and successful factors of motivation on innovation. Last but not least, with inspiration from the case study, it proposed more suggestions to be reference by similar innovative organization and teams
