新技术企业知识型员工成长评价机制研究

【摘要】 21世纪是知识经济的时代,新技术企业是知识经济的重要载体,知识型员工是新技术企业的核心资源。新技术企业的竞争优势建立在知识的获取、应用及创新能力上,而这些都是由知识的具体载体——知识型员工来实现的。由于新技术企业的生命力在于知识型员工的成长与创新,知识型员工成长评价实际上是对新技术企业发展潜力的解读,其重要作用正在被理论界和实业界所认识,也是本文的研究目的所在。本文综合运用了多学科知识对新技术企业知识型员工成长评价的关键问题进行了研究,主要工作和研究成果具体总结如下:(1)首先系统总结了新技术企业知识型员工成长问题的国内外研究现状,分析了目前该领域存在的问题和发展趋势,为本文的研究奠定了理论基础。(2)在总结归纳新技术企业知识型员工成长评价理论的基础上,界定了知识型员工成长、知识型员工成长评价机制的概念,进一步明确了知识型员工成长的内涵及评价标准,新技术企业知识型员工成长评价机制的基本假设、系统功能、系统特征和运作模式。(3)在天津、北京、上海、深圳、沈阳、郑州等6个城市50余家新技术企业知识型员工成长问卷调研和访谈的基础上构建了新技术企业知识型员工成长环境模型。环境模型由知识型员工外部环境因素、工作环境因素和自身条件因素构成。分析了新技术企业知识型员工外部环境因素、工作环境因素和自身条件因素对不同类知识型员工影响的差异性。(4)深入探讨了新技术企业知识型员工成长机理。基于经济学的博弈论视角,探讨了知识型员工(以科研人员为例)与团队共同成长的理论方法和途径;基于管理学的智力资本开发与管理视角,探讨新技术企业和知识型员工共同成长的结合点(企业智力资本与企业绩效的关系)、成长突破口(个人智力资本向组织智力资本转化)、构建企业和知识型员工可持续发展的基础(新技术企业知识型员工创新平台)。(5)构建了新技术企业知识型员工成长评价指标体系。在深入探讨新技术企业知识型员工成长评价基础和知识型员工分类素质构成的基础上,运用了统计分析的方法,构建了新技术企业技术管理人员成长评价指标体系、新技术企业技术研发人员成长评价指标体系、新技术企业技术应用与推广人员成长评价指标体系,对新技术企业知识型员工成长影响因素的因子进行了比较分析。采用AHP和ANN法对新技术企业技术研发人员成长评价进行了实例分析。

【Abstract】 The 21st century, of which hi-tech enterprises are important carriers, is an era of knowledge-based economy, and knowledge workers are the core resource of hi-tech enterprises. The competitive advantages of hi-tech enterprises are based on knowledge acquisition, application and innovation, which can be achieved by the specific carrier of knowledge---kowledge worker. Since the vitality of hi-tech enterprises is the growth and innovation of knowledge workers, the evaluation of the growth of knowledge workers is the embodiment of the development potential of hi-tech enterprises, which is also the research purpose of this dissertation, and its important role is being recognized by theoretical circle as well as industrial insiders..The reseacher studied the key issues of growth evaluation of knowledge workers in hi-tech enterprises through multi-disciplinary knowledge in this dissertation, the main concrete results of this research can be summarized as follows:(1) First of all, the researcher summed up the status quo of studies home and abroad on growth evaluation of knowledge workers in hi-tech enterprises, and then analysed the problems and development trend in the field, and all the above work laid a basis for the dissertation.(2) Secondly, the researcher defined the growth of knowledge workers and the evaluation mechanism of the growth of knowledge workers, and then further studied the connotation and evaluation standards of the growth of knowledge workers, the basic assumptions, systematic functions, systematic characteristics and modes of operation of the evaluation mechanism of the growth of hi-tech enterprises.(3) Thirdly, the researcher built an environmental model of the growth of knowledge workers in hi-tech enterprises on the basis of questionnaire surveys and interviews in more than 50 hi-tech enterprises in Tianjin, Beijing, Shanghai, Shenzhen, Shenyang, and Zhengzhou. The environmental model is consist of the factors of external environment of knowledge workers, the factors of working conditions of knowledge workers, and knowledge workers’own factors. And the environmental model analysed the difference among the impacts of the above factors on different types of knowledge workers.(4) Fourthly, the researcher explored the growth mechanism of knowledge workers in hi-tech enterprises in depth. The researcher discussed the methods and ways for knowledge workers (R&D staffs as an example) to grow with the team together in the perspective of game theory in economics; and then based on the perspective of the development and management of intellectual capital, expounded the points of combination (the relationship between intellectual capital and performance) for knowledge workers to grow together, the points of breakthrough (the transformation from personal intellectual capital to organizational intellectual capital), and how to build the foundation of sustainable development of the enterprise and knowledge workers (the innovation platform for knowledge workers in hi-tech enterprises).(5) Finally, the researcher built an evaluation indicator system for the growth of knowledge workers. The researcher built an evaluation indicator system for technology management staffs, R&D staffs, and technology application and promotion staffs respectively through the use of statistical analysis methods, and comparatively analysed the factors that impact the growth of knowledge workers in hi-tech enterprises on the basis of in-depth study, which is based on the evaluation of the growth of knowledge workers in hi-tech enterprises and the classification for knowledge workers. The researcher also used AHP and ANN to analyse the growth of R&D staffs in hi-tech enterprises.
