以太组织理论与实证研究

Research on the Ether Organization Theory and Explorative Analysis

【摘要】 随着经济一体化,信息化革命的发展,传统组织管理遇到了越来越大的挑战。纵观国外企业组织的发展,有很多发展已逾百年的企业组织,而且我国这样的企业却极少,一些知名企业在繁荣时规模很大,影响也大,但经过一段时间后就慢慢消失了。那么究竟是什么原因导致企业组织能够基业长青,是值得研究的问题。为此本文选择此主题进行研究。本文首先系统总结了组织发展的轨迹,分析了组织演化的动因,认为组织演化的动因可归结为外部动因,内部动因和适应性动因,并研究了以太组织的产生机理,认为当前组织发展中的困境、组织社会责任与伦理、社会化大生产与专业化的矛盾、和谐社会建设的需要等是以太组织产生的原因。其次,重新界定提出以太的概念,提出以太范式的概念。然后,提出以太组织理论范式的基本框架体系,认为以太组织是根据以太范式设定并配置资源要素的创新型组织,并分析了以太组织的基本结构及主要特征,认为其特征主要体现在价值性、层次性、开放性、多元性、学习性、信息多渠道性等。再有,分析以太组织的目标设定,指出以太组织是围绕基于核心价值而建立的基本框架下运行的,核心价值帮助组织以统一、有启发性的方式来管理各部门的运行,并说明了以太组织核心价值的可持续性。同时,对以太组织的发展动力进行了分析,认为创新型、中间层组织、高端价值链定位、网络效应与规模效应的应用是以太组织得以发展的基本动力。然后,在分析价值创新的一般原理基础上,分析了以太组织价值创新的来源,提出了以太组织价值创新的基本模式,并对以太组织价值创新进行了经济学分析,对以太组织价值创新的风险进行了分析。再有,对以太组织的运行模式进行了分析,构建了服务平台模式和生产平台模式。然后,分析了以太组织运行的架构,提出了以太组织的模块结构模型--风筝模型,并研究了其决策机制、协调沟通机制、信任机制、激励机制。并以GOOGLE公司、麦当劳公司和中国青年卡产业为例说明了以太组织的运行特征,以说明以太组织的可持续性和优势。最后,对全文进行理论归纳与总结。

【Abstract】 With the development of global economic integration, information revolution, the traditional organization management faces more greater challenge. Throughout the development of foreign business organizations, there is a lot of business organizations which develops for more than a century . But in China the number of this kind of organizations are very little. Some well-known enterprises with the large scale of prosperity only lasts for a period of time then disappeared gradually. It is worth studying to find why these organizations is able to survive so long. So I choose this subject to take research.At first, the causes of organizational evolution are analyzed through a systematic literature. The causes of organization evolution can be attributed to external motivation, internal motivation and adaptive driving forces. At the same time, the emerging mechanism of Ether Organization is analyzed. It is pointed out the current plight of the developing organization, organization of social responsibility and ethics, conflicts of large-scale socialized production and professional developement, the construction of a harmonious society are the emerging mechanism of the Ether Organization. Secondly, the concept of Ether, the Ether paradigm are defined. Then the basic framework of the Ether Organizational theory is constructed. Ether Organization is innovation-oriented organizations which is constructed based on the allocation of resources with Ether paradigm. The basic structure and the main features of Ether Organization are analyzed. Main features of Ether Organization include the value, level, openness, pluralism, learning, and many channels of information. Then goal setting of Ether Organization is analyzed. It is pointed out that the Ether Organization is operated with the basic framework around core value. The core value of Ether Organation will help to organize a coherent, instructive approach to the operation management of department. The sustainability of core value of Ether Organization is described. Then the development power of the Ether Organization is analyzed. It is pointed out innovative, middle layer, high-end value chain positioning, network effects and scale effects of the application are the basic power of the Ether Organization. Then based on the analysis of general principle of valuable innovation, the source of valuable innovation of Ether Organization is analyzed. The the basic model of valuable innovation of Ether organization is constructed. the economic analysis and risk analysis of valuable innovation of Ether organization are discussed. The operation pattern of Ether Organization is analyzed which includes a service platform model and production platform model. A kite model is provided to analyze the structure of Ether Organization. to illustrate operation framework of Ether Organization. Then decision-making mechanism, co-ordination and communication mechanisms, confidence-building mechanism, incentive mechanism are discussed. Explorative analysis is taken with Google、McDonald and China’s Youth Card industry as examples to illustrate the operation characteristics of Ether Organization and to explain the sustainability and advantages of Ether Organization. At last the basic conclusions are summarized through theorical and explorative analysis.
