探讨公部门中组织变革认知、员工信任、压力管理策略与工作态度关系之研究

Research the Relationship between Cognition of Organizational Change, Employees Trust, Stress Management Strategy and Work Attitudes in the Public Section

【摘要】 本研究主在探讨组织变革认知、员工信任、压力管理策略、工作态度间之影响与配适情形,以在“台湾区行政院”所属部会整并案中将被整并入「国防及退伍军人部」、「内部及国土安全部」之“国防部”、“海巡署”、“警政署”、“消防署”等四个机关聘雇人员以上之正式员工为研究对象,总计发出500份问卷,有效回收405份,其分析结果顯示:(1)组织变革认知对员工信任之有显着负向影响;(2)组织变革认知对工作态度具显着负向影响:(3)组织变革认知对压力管理策略具显着负向影响。(4)员工信任对压力管理策略具显着正向影响。(5)压力管理策略之对工作态度之具显着正向影响。(6)组织变革认知会通过压力管理策略的中介,正向显着影响工作态度。本研究针对组织变革认知与员工信任、组织变革认知与压力管理策略、组织变革认知与工作态度、员工信任与压力管理策略、员工信任与工作态度、压力管理策略与工作态度之相关程度,分别进行典型相关分析,期藉以找出变量间之关联性与互动性。以组织变革认知之地位丧失、工作不安全、角色负荷作为变项,以员工信任之组织信任、上司信任及同侪信任作为变项,以压力管理策略中个人问题取向处理策略之时间管理、角色协商、个人情绪取向处理策略之深层放松、社会支持作为变项,工作态度分为组织认同和工作投入而组织认同中之休戚感、忠诚感、疏离感作为效标变项,工作投入之使命感、成就与满足感作为效标变项

【Abstract】 This research is to probe into the relationship,mutual influence and adaptation among Cognition of Organizational Change,Employees Trust,Stress Management Strategy and Work Attitudes,making TAIWAN area“National Police Administration”,“Coast Guard Administration”,“National Fire Administration”,“National Defense Administration”etc.There are to be merged into Ministry of the Interior and Homeland Security and Ministry of National Defense and Veteran Affairs according to the merger of the Executive Yuan the population of the research,we have hand out 500 questionnaires,of which 405 were returned.It is found through Empirical Analysis that:(1) Cognition of Organizational Change has significant negative influence on Employees’ Trust.(2) Cognition of Organizational Change has significant negative influence on Work Attitudes.(3) Cognition of Organizational Change has significant negative influence on Stress Management Strategy.(4) Employees’ Trust has significant positive influence on Work Attitudes.(5) Stress Management Strategy has significant positive influence on Work Attitudes.(6) Cognition of Organizational Change will significant influence Work Attitudes through the mediating of Stress Management Strategy.This paper focus on the relationship between Cognition of Organizational Change and Employees Trust,Cognition of Organizational Change and Stress Management Strategy,Cognition of Organizational Change and Work Attitudes,Employees Trust and Stress Management Strategy,Employees Trust and Work Attitudes,Stress Management Strategy and Work Attitudes.With typical correlation analysis,we hope to find the relationship between all over of the variable.
