基于复杂性理论的企业组织创新研究

【摘要】 企业组织创新是企业组织系统演化的重要内容,兴起于20世纪70年代的“复杂性理论”为企业组织理论的研究提供了新的视角,在企业组织创新领域引入复杂性理论的思想与方法具有特殊意义。在当前组织创新的研究中,复杂性理论视角的研究成果尚不多见,正是在这样的背景下,本论文尝试在复杂性理论的视角下对企业组织创新理论展开研究。本论文回顾了创新理论、管理组织理论和复杂性理论的演进过程和主要内容,全面解析了管理学中对“组织”的定义,在系统回顾国内外学者对“组织创新”涵义界定的基础上,将企业组织创新的含义界定为:企业组织创新是企业对其组织子系统的创新,即企业的管理者和其他成员为使企业系统适应外部环境的变化或满足企业自身内在的成长需要,对企业的机体、运行方式的创造性的调整、开发和完善过程。论文认为,企业组织创新的内容包括企业组织结构的创新,企业组织流程的创新,企业组织文化创新等。论文构建了企业创新系统,将企业创新系统划分为知识创新、技术创新、组织创新和管理创新等四个子系统,分别分析了企业组织创新与企业创新系统中的知识创新、技术创新和管理创新的相互作用。论文分析了企业组织创新中自组织与他组织的一般原理,从企业生态系统的复杂性、企业系统自身的复杂性和企业组织创新的主体的复杂性三个方面,分析了企业组织创新的环境与主体的复杂性机理。本论文构建了企业组织创新的动力系统和阻力系统。企业组织创新的动力包括内部动力和外部动力。其中外部动力包括来自企业的一般环境因素的间接动力和来自企业的特殊环境因素的直接动力;内部动力来自企业生存与成长需要的根本动力和来自企业内部直接动力。在企业组织创新的动力系统中,生存与成长的动力是企业组织创新的根本动力,是企业组织创新动力系统的核心要素。某一个直接动力因素可能会独立引发企业的组织创新活动,也可能由若干直接动力因素共同作用引发企业的组织创新活动,但归根到底组织创新的动力都来源于根本动力因素。企业组织创新的阻力也可以分为内部阻力与外部阻力,其中外部阻力包括来自企业的一般环境因素阻力和来自企业的特殊环境因素的阻力;内部阻力包括来自于企业成员个体的阻?源于企业组织层面的阻力。在企业组织创新的内容方面,论文详细分析了组织结构创新、组织流程创新和组织文化创新的内容,并从复杂性理论韵视角,对组织结构创新、组织流程创新和组织文化创新进行全面解析。在企业组织创新的过程方面,论文从企业组织创新的一般过程入手,总结提出企业组织创新过程的五阶段模型;借鉴复杂性理论中的自组织临界态理论,对企业组织创新的临界点进行了分析和判定:借鉴复杂适应系统理论,对企业组织创新过程的涌现性机理进行了分析。论文从企业系统动态演化全过程的视角分析了企业演化进程中不同阶段组织创新活动的特点。在此基础上,论文借鉴复杂性理论,从企业系统演化全过程中组织创新活动的不确定性、组织创新活动引入的负熵流实现企业持续成长、企业组织创新的效果是维持企业系统演化过程中组织系统的鲁棒性三个方面,阐述企业系统演化过程中组织创新的复杂性问题。论文构建了企业组织创新的系统动力学模型,应用系统动力学仿真实验工具,对实际企业KF公司的组织创新进行了仿真实验。通过KF公司组织创新的系统动力学仿真,验证了模型的可靠性和有效性,并为KF公司的组织创新活动提供了借鉴。最后,论文从自组织理论视角出发提出:在企业组织创新活动中,应引入并加强自组织管理思想,建立柔性化的组织结构促使组织系统形成耗散结构,基于自组织管理推动企业管理者的角色应转变为“信息传递者”、“沟通组织者”的角色,应建设自组织的员工群体,应增强组织创新动力为企业机体的自组织进化创造条件,应把握组织创新的分叉点,应通过诱发混沌提高组织创新的质量。从复杂适应系统理论的视角出发提出:应加强企业系统中适应性主体与介主体的适应性学习,强化企业系统的正反馈机制,培养具有高度适应能力的企业员工,应培植有利于企业系统自适应演化的多元文化,应保证流的渠道和传播速度,从观念创新入手优化企业系统的行

【Abstract】 The enterprise organizational innovation is the important content of evolving for the enterprise organization’s system, "the complex science" which emerged 20th century 70’s provides a new angle for the research of the enterprises organizational theory, and it has special significance to introduce the thought and method of the complex science in the field of the enterprise innovation. In the research of the organization innovation, the results from the angle of the complex scientific are not too many at present. Under the very background, this paper attempt to research the theory of the enterprise organizational innovation from the angle of the complex scientific theory.This paper reviewed the evolution process and the main content of the innovation theory, the management organization theory and the complex scientific theory, analyzed the definition of the "organization" in the Management comprehensively, and after reviewed the meaning of the "organization innovation" from the domestic and foreign scholars systematically, this paper defined the enterprise organizational innovation as: The enterprise organizational innovation is the innovation to the organization’s subsystem, it is a process that the enterprise’s managers and other members adjust, develop and perfect to enterprise’s organism, movement way creatively in order to make the enterprise system adapt to the change of the external environment or meet the enterprise’s own intrinsic growth needs. We believed that the enterprise organizational innovation include the innovation of the enterprise organizational structure, the innovation of the enterprise organizational flow and the innovation of the enterprise organizational culture. This paper has constructed the enterprise innovation system, divided the enterprise innovation system into the knowledge innovation, the technical innovation, the organization innovation and management innovation, and analyzed the interaction mechanism between the enterprise organizational innovation and the knowledge innovation, the technical innovation and the management innovation of the enterprise innovation system separately. The paper analyzed the general principle of the self-organization and the hetero-organization of the enterprise organizational innovation, analyzed the complex mechanism of the enterprise organizational innovation’s environment and main body from the complexity of the enterprise’s ecosystem, the complexity of the enterprise’s own system and the complexity of the enterprise organizational innovation’s main body.The paper constructed the dynamic system and the resistance system of the enterprise organizational innovation. The enterprise organizational innovation’s dynamics includes the internal dynamics and external dynamics. The external dynamics includes the indirect dynamics which comes from the enterprise’s general environmental factors and the direct dynamics which comes from the enterprise’s special environmental factors; the internal dynamics includes the basic dynamics which comes from the needs of the enterprise’s survival growth and the interior direct dynamics which comes from the enterprise. In the dynamic system of the enterprise organizational innovation, the dynamics of the survival and the growth is the basic dynamics of the enterprise organizational innovation and the core factor in the dynamic system of the enterprise organizational innovation. Any direct dynamic factor can be possible to initiate the enterprise’s organization innovation independently, or by certain direct dynamics factors together, but the dynamics of the organization innovation originated from the basic dynamics factor in the final analysis. The resistance of the enterprise organizational innovation can also be allowed to divide into the internal resistance and the external resistance, the external resistance includes the resistance which comes from the enterprise’s common environmental factor and the resistance which comes from the enterprise’s special environmental factor; the internal resistance includes the resistance from the enterprise member individual and the resistance from the enterprise organizational level.In the content of the enterprise organizational innovation, the paper analyses the content of the organizational structure innovation, the organizational process innovation and the organizational culture innovation, and analyses them from the angle of the complex science comprehensively. In the process of the enterprise organizational innovation, the paper summarizes and proposes the Five Stages Model of the enterprise organizational innovation’s process from the general process of the enterprise innovation, analyses and determines the critical point of the enterprise organizational innovation by the critical state of self-organization theory in the complex theory, and analyses the emerging mechanism of the process of the enterprise organizational innovation by the theory of complex adaptive system.From the angle of the entire process of enterprise system’s dynamic evolution, this paper analyzed the characteristics of the organization innovation activities’ different stages in the process of the enterprise’s evolution. Then by the theory of the complexity science, the paper discussed the complex question of the organization innovation during the process of the enterprise’s evolution from there aspects: the organization innovation activity’s uncertainty in the entire process of the enterprise system evolution; the introducing negative entropy flow which is used to realize the enterprise’s continuous growth of the organization innovation; and the effect of the enterprise organizational innovation is maintaining the robust of the organizational system in the entire life cycle.The paper constructed the system dynamics model of the enterprise organizational innovation, and carried on simulation test to the actual enterprise KF Corporation’s organization innovation by the simulation test tool of the system dynamics. Through the system dynamics simulation to the KF Corporation, this paper has confirmed the reliability and the validity of the model, and provided the reference for the KF Corporation’s organization innovation.Finally, the paper proposed according to the self-organization theory that. in the enterprise organizational innovative activities, the enterprise should introduce and strengthen the self-organization management thought; establish flexible organizational structure for the organization system to form the diffusion structure; push forward the transformation from the role of the enterprise’s managers to "information provider" and the "organizational Communicator"; construct self-organizational staff community; strengthen the organization innovation dynamics to create condition for self-organization evolution of the enterprise organism; grasp the bifurcation of the organization innovation and improve the quality of organization innovation by inducing the chaos. From angle of the complex adaptive system theory, this paper proposed that the enterprise should strengthen the adaptive agent and the media-agent’s adaptive learning of the enterprise system, enhance the regeneration mechanism of the enterprise system. and raise the enterprise staffs who have high adaptive ability, Cultivate the multi-culture that is benefit to the enterprise system’s self-adaptive evolution, guarantee the channel and the propagation velocity of the flows, and optimize the enterprise system’s behavior rule begin from concept innovation.
