学校道德领导的理论建构与实践探究

【摘要】 上个世纪90年代,在西方出现了以托马斯·J·萨乔万尼为代表的“学校道德领导”研究流派。这个流派的研究对传统的西方学校管理研究和实践具有极大的纠偏作用。也正如这个流派所设定的那样,学校道德领导能够“抵及学校改善的核心”。 但是,这个流派的研究在纠偏的同时又走向了另一个极端,步入了“解毒药可以成为毒药”的尴尬境地。究其原因,就在于他们的研究偏重分析而不关注综合,偏重确定性而不关注不确定性,偏重共同体隐喻而不关注学校组织的本相,从而导致在有形无形之中、有意无意之间滑入学校道德领导研究的对立面——不“道德”的困境。 针对这种研究现状,本文从两个方面进行对学校道德领导进行了理论探析:首先,从学校组织复杂性这个源头上对学校道德领导的内涵进行考辨;同时,从学校共同体使命这个价值取向上对学校道德领导的内涵作了较深层次的把握。试图构建以道德为基石、以学校领导复杂性和创造性相统一、学校领导个性价值和共同体价值互补、学校领导技术理性与人文关怀兼容的学校道德领导理论。 在理论探析的基础上,本文还着力从内容与框架、策略与方法两个层面讨论了学校道德领导实践体系:一方面,探讨了基于知识学习的学校共同体建构的三个实践维度(知识共同体、教学共同体和学习共同体);另一方面,探讨了学校道德领导实施过程中的策略,以及诸如权威、沟通、反馈、决策、协作等一般性方法。目的在于为学校道德领导的实践提供理论视野。 最后,论文还从知识时代对学校道德领导的挑战这个角度,对学校道德领导如何适应知识经济社会的学校管理进行了一定程度的展望。

【Abstract】 In the 1990s, there appeared the school of the moral leadership of schools represented by Thomas J. Sergiovanni in the West. The research of this school had rectified a great deviation on the traditional research and fulfillment of western school management, just as what Sergiovanni said that the moral leadership of schools could get to the heart of school improvement.However, the school went to the other extremity as it rectified a deviation, having stepped into the awkward situation of "The antidote turns into poison ". The reason for this tendency is that this research school pays more attention to the analysis than to the synthesis, more emphasis on the assurance than on the indetermination, and more stress on the common body metaphor than on to the essential aspect of school as organization. The research, therefore, slipped into the opposition of the research of the moral leadership of schools visibly or invisibly and intentionally or accidentally.Aiming at this kind research situation, this dissertation carries on the deep theoretical discussion and analysis of the moral leadership of schools, just as the following two aspects. First of all, it makes investigation and discrimination on the essence of moral leadership of schools, which bases on the complexity of the school organization. At the same time, it deeply seizes the essence of the moral leadership of schools, which depends on the worth mindset of the school community’s mission. The purpose lies in the trying to construct of the theory of moral leadership of schools which is based on moral, coordinates the complexity and creativeness, makes the complementation of the specific character and community character, contains technique reasonableness and school of humanities concern of the moral leadership of school.On the basis of the theoretical discussion and analysis, the dissertation still puts forth effort to discuss the practical system of the moral leadership of schools from two levels of contents and framework, and the strategy and methods. On one hand, the paper inquiries into three fulfillment dimensions (such as knowledge community, teaching community, and learning community) of the construction of the community of school according to the knowledge study.
