组织文化对于组织成员作用机制研究:借鉴催化动力学方法

【摘要】 现代组织管理理论和实践证明,组织文化可以通过影响组织成员的行为促进组织绩效的提高。目前,关于组织文化作用的研究正成为管理科学特别是组织理论的研究热点之一。在我国,组织文化还是一个新兴的概念,文化认同和文化建设活动有待进一步深化和展开,组织文化理论研究尚处于起步阶段,在很多方面还很薄弱。特别是关于组织文化内部作用机制问题的研究在我国一直处于较为空白的状态,成型的理论和方法不多。本论文尝试借鉴催化动力学的原理和方法研究组织文化。催化动力学是一种对催化反应中催化酶的结构、特征和反应过程进行分析的科学,通过建立动力学方程研究如何促进酶的催化作用、提高反应速度,催化反应是生命系统中最重要的反应之一。本论文从组织的生命系统特征这一角度出发,尝试将催化动力学方法移植应用到组织文化内部作用机制的研究中。论文首先阐明了这一思路的研究逻辑背景,分析了催化动力学方法在组织文化研究中的可行性和适用性,从组织层面和成员层面两个角度分析了组织文化对组织绩效的催化过程,得出了组织文化是一种催化酶,且组织文化对组织绩效的核心催化过程是组织文化对于组织成员的催化过程的结论。论文围绕这一一过程,研究了组织文化体系的构成、催化反应中的扩散及反应过程,在此基础上构建了组织文化的催化动力模型,进行了仿真研究和实证研究,得出了如下结论:1.论文借鉴酶结构构成,结合图式理论,构建了组织文化的酶结构体系,包括构成活性中心的事件图式、关系图式和规范图式,构成非活性中心的组织图式、自我图式。分析了不同图式对于组织成员的作用,使组织文化体系的构建更具有目的性和针对性;2.组织文化扩散过程的研究表明,组织文化的扩散方式包括非正式扩散和正式扩散两种,其中非正式扩散网络比正式扩散网络具有更强的扩散作用。在正式网络扩散中,组织层面的越级扩散与按照层级进行的逐级扩散具有交叉互补作用,且越级扩散方式效果要好于逐级扩散。扩散漏斗模型的实证构建说明了越级扩散的信息遗漏更少;3.论文采用催化动力模型分析了组织文化催化速率和催化效果.仿真研究和实证研究结果表明组织内部环境的改变、新建文化体系与原有文化背景的一致性、领导因素、扩散措施、组织文化的关系强度等因素对加快作用过程,提高成员顺应程度将产生很大影响。通过借鉴催化动力学的研究原理与方法,论文深入剖析了组织文化的内涵特征以及组织文化对组织成员和组织绩效的影响,分析总结了组织文化对于组织成员的影响作用和机理,对组织文化理论做出了新的阐释,为我国组织管理实践提供指导。

【Abstract】 Modern management theory and practice showed the behavior of organizational members can be affected by organizational culture, which can promote organizational performance. At present, research on the role of organizational culture is becoming one of the focus of management science, especially organization theory. In China, organizational culture is still a new concept, research on cultural identity and culture building activities should to be further deepen, organizational culture theory is still in the initial stage, especially research on the internal action mechanism of organizational culture has been in a blank state.This paper attempts to study on organizational culture by kinetic principles and methods. The kinetics catalytic analyze the structure, characteristics and reaction process of enzymes in the catalytic reaction. According to establishment of the kinetic equation, it was studied the way to promoting the catalysis process by enzymes, which should improve the reaction speed. Catalytic reaction is one of the most important life systems. From the view of the character of organizational living system, catalytic kinetic method is tried to transplant to research on internal mechanism of organizational cultural in this paper.The paper first clarifies the research logic background, the applicability and feasibility of the catalytic kinetic methods for the study of organizational culture, come to the conclusion that organizational culture is a catalytic enzyme, and the core of the catalytic process of organizational culture on organizational performance is the catalytic process of organizational members. The composition of the organizational culture system, the catalytic reaction in the diffusion and reaction process, the organizational culture catalytic power model were studied, simulation study and empirical research were finished, and got the following conclusions:1. According to enzyme structure and schema theory, the enzyme structure of organizational culture was built, which included the active center composed of event schema, relational schema and norms schema; the non-active center composed of organizational schema and self-schemata. The role on the members by different schema was studied, so that the system of organizational culture is more purposeful and targeted;2. Study on the diffusion process of organizational culture showed that the diffusion of organizational culture include formal diffusion and informal diffusion, and informal network is more important than formal proliferation network. In the formal network diffusion, diffusion with across of organizational level and diffusion with layer by layer were cross-complement, and diffusion with across of organizational level was better than diffusion with layer by layer. The empirical research showed diffusion with across of organizational level was less missing information by constructing diffusion funnel model;3. A catalytic dynamic model of organizational culture was built to study catalytic rate and catalytic effects, simulation and empirical research results showed that the changes of organization environment, the consistency of new culture system and original cultural background, leadership factors, diffusion measures, and the relationship of organizational culture had significant impacts on accelerating the action process and improving the members’identity degree.By drawing on the principles and methods of the catalytic kinetics, characteristics of organizational culture, the impact on organizational members and organizational performance by organizational culture were analyzed in this paper. The effects and mechanism of the organizational culture for organizational members were analyzed and summarized, which made a new interpretation on organizational culture theory, provided guidance for the organization management practices in China.
