【摘要】 后备人才的培养是竞技体育发展的战略问题，要提高我国排球运动竞技水平，实现可持续发展，建立卓有成效的后备人才培养体系并使其健康发展无疑具有重要意义。“举国体制”下，排球后备人才培养为我国竞技排球运动发展做出了重要贡献。但近年来，我国排球后备人才出现储备匮乏，质量不高等诸多问题。而随着社会发展和经济体制转型，现有人才培养体系与模式也面临着许多新问题。这都影响着我国排球运动的发展和提高。本研究采用文献资料、专家访谈、数理统计、逻辑分析、问卷调查和实地调研等研究方法，以可持续发展理论、系统论、管理学、社会学、运动训练学和教育学等多学科知识为理论基础，从可持续发展的视角入手，对我国排球后备人培养体系的理论构建进行了具有一定深度、广度的研究。同时也对现状进行了较为全面、系统的分析，从中发现存在的主要问题，找出制约我国后备人才可持续发展的主要因素，进而提出符合我国国情的可持续发展对策。研究主要得出以下结论：（1）初步构建了我国排球后备人才可持续发展理论框架，较为系统地阐述了我国排球后备人才可持续发展的有关概念、指导思想、目标、原则、特征等理论问题。（2）目前我国排球后备人才培养总体状况不容乐观，整体呈现人才数量少、普及度低、地区差异性大、教练员执教水平不高、青少年运动员文化基础薄弱、出路难等现象。同时，也存在青少年训练指导思想不统一，比赛场次少，资金投入不够，经费来源单一，后勤保障不到位等一系列问题。（3）影响我国排球运动后备人才培养可持续发展的主要因素有：运动员选材、运动员出路、领导重视程度、排球运动的发展方针政策、资金投入、教练员能力、青少年运动员培养理念和运动员文化教育。（4）预测2020年我国排球后备人才可持续发展的影响因素发展变化，运动员出路、青少年运动员培养理念、排球运动发展的社会环境这三个因素影响更加明显。其中，青少年运动员培养理念和排球运动发展社会环境因素呈显著性变化。（5）我国排球运动后备人才培养可持续发展对策主要有：提高教练员执教水平；建立科学的选材与选拔系统；，加大经费投入，拓宽资金渠道；实施体教结合培养模式；健全青少年运动员社会保障制度；加强高水平后备人才基地建设；创造排球后备人才发展的良好社会氛围。更多还原

【Abstract】 The strategic problem of the development of competitive sports is trainingreserve force. It is of great importance to establish an effective system oftraining reserve force for the sustainable devel-opment of improving sportslevel of volleyball in China.Training reserve force has made significant contribution to the developmentof volleyball under "Nation-sponsored Sports System". However, someproblems appears recently, such as lack of talent reserve and low inqualityand so on. With the development of society and transformation of economicsystem, the system of training reserve force has been confronted with manynew problems and this might be an obstacle for the improvement ofvolleyball.This paper adopts several research methods: documentation, expertsinterview, mathematical statistics, logical analysis, questionnaire and fieldinvestigation. Based on the theories of sustainable development, system,management science, sociology, exercise training and pedagogy,this papermakes a research to the construction of the system of training reserve forcein China. On the other hand, this paper also analyses the current situationand then finds out some problems.At last, this paper puts forward thesustainable development countermeasures according to the condition of ourcountry.The main results are as follows:Firstly, this paper builds up the theoretical frame of the system oftrainingreserve force, makes a presentation of the related concepts, guidingthoughts, goals, principals and characteristics of the sustainabledevelopment of volleyball reserve forces.Secondly, the current situation of volleyball reserve forces of our country isnot optimistic: lack of talented people, low popularity, big differences indifferent areas, low level of coaches, weak in academic courses for youngathletes and vague prospect. At the same time, there are some otherproblems, like different guiding ideologies among different areas， lack ofcompetitions and capital support, a single source of funds and inadequatelogistic guarantee.Thirdly,the factors that effect on the sustainable development of volleyballreserve forces are as follows:the selection of athletes, the prospect of athletes, the attention of relatedofficials, the development strategy of volleyball, capital investment， thecapacity of coaches, the training ideas of youth athletes and the cultural education of athletes.Fourthly, this paper forecasts the development tendency of the influencingfactors in2020and the significant changes in scientific selection, prospectof athletes and the social environment of volleyball development. And thelatter two factors will change obviously.The last, the measures for these problems are as follows: improving thelevel of coaches capacity, building the system of athletes selection,increasing the capital investment, enlarging funds， carrying the cultivationmodel combining sport and education into effect, improving the socialsecurity system of youth athletes, enhancing the construction of high-levelreserve force and creating the good social environment of volleyball reserveforce development.更多还原
