多元化战略的薪酬管理及其契合与协同机制研究

【摘要】 多元化经营战略是许多企业发展和扩张过程中的一种必然选择,如何设计与战略相匹配的薪酬体系,是企业界和理论界的重要研究主题。以往的研究,无论是理论界对战略薪酬尤其是多元化战略下的薪酬契合性,还是企业界对多元化战略的薪酬协同机制的研究都处于有待深入的发展阶段。因此,本文基于现代管理科学和系统科学的理论方法,对多元化企业的战略薪酬及其契合与协同机制进行了比较系统深入的研究,并将研究应用于我国企业。本文的主要工作和创新点包括:第一,基于多元化战略的组织特征,分别从系统目标,系统影响因素,系统的输入和输出,系统结构方面对多元化战略薪酬管理系统进行了系统分析,建立了多元化战略薪酬管理系统的概念模型。第二,建立了薪酬管理与战略的契合性评价模型,归纳了多元化企业的薪酬战略匹配要素。讨论了战略导向的薪酬定位与结构以及战略导向的岗位与绩效评价,研究了岗位绩效导向的薪酬制度。深入分析了战略薪酬管理系统纵向维度和横向维度上的契合性并建立了契合方法。第三,基于复杂系统涌现理论,提出了多元化企业的战略薪酬管理系统协同的主导逻辑;提出了协同战略薪酬管理系统的序参量概念,分析了多元化战略薪酬管理系统的序参量作用机理和协同效应的生成机理,并在此基础上得出了基于协同平台的多元化战略薪酬管理协同机制与方法。第四,基于结构方程方法,建立了战略薪酬管理的协同度与协同效应的关联模型;基于Dantzig–Wolfe分解协调方法,建立了多元化战略薪酬管理系统资源分配的协同优化的数学规划模型。第五,将本文提出的理论方法与模型应用于海南大型多元化企业LNS公司,设计了该公司的整体薪酬战略管理制度与协同机制,并对该公司所属JS学校的薪酬制度进行了具体设计。最后,本文对所做的研究工作做了总结,并对今后的进一步研究做了展望。

【Abstract】 Diversification strategy has become an option for many enterprises during theirexpansion process. How to design a compensation system matched with enterprisemanagement strategy has become an important topic in theory or practice. Previousresearches, including strategic compensation theory, especially consistencies ofcompensations in diversification strategy and compensations synergy mechanism indiversification strategy, need go further. Based on the modern management sciencetheory and system science method, this paper focused on compensation strategy,consistencies and synergy mechanism with others in diversified enterprises. Finally,put a enterprise in our country as a case illustrated.Main work and innovations are listed as following:First, defined diversification strategy to identify different organizationalcharacteristics. The cooperation of compensation management systems indiversification strategy enterprises was systematically analyzed from aspects ofsystem goals, system influence factors, system input/output and system structure.Finally, a conceptual model of strategic compensation management for diversifiedenterprises was established based on the application of system methods.Second, established an intergrated evaluation model of compensationmanagement and strategy, and analyzed the matching elements between compensationstrategy and diversification one. The method of strategic-oriented compensation levelsand structure were proposed, as well as the strategic-oriented work setting andperformance evaluation. Then, the compensation system based on work setting andperformance were created. Finally, an intergrated method was developed aftersub-unit analysis in longitudinal or lateral dimensions.Third, based on emergence theory of complex systems, proposed a dominantlogic of strategic compensation management system synergy in diversified enterprises.At the same time, the order parameter concept of synergy in strategic compensationmanagement system was put forword. The operation mechanism of the orderparameter and generation mechanism of synergistic effects were analyzed. Besides,the synergy mechanism of strategic compensation management system for diversifiedenterprises was achieved based on the synergy platform.Fourth, association model between synergy degree of strategic compensation management system and its synergistic effects was established with structuralequation. Based on the decomposition coordination method proposed byDantzig-Wolfe, this paper established a mathematical programming model of synergyoptimization for the resource allocation in strategic compensation managementsystem diversified enterprise.Fifth, theoretical methods and models proposed in this paper were applied to acompany in Haikou, and the company’s compensation strategy management systemand collaboration mechanisms were designed. Moreover, compensation system werespecifically designed for sub-unit of this company-JS School.Finally, made a general summary of the study above and some prospects infurther researches.
