职业化背景下高校辅导员能力发展研究

【摘要】 随着知识经济的日益发展,人力资源管理理念也进入了新的发展阶段。从物本管理到以人为本管理理念的实质是以人的能力为本,在实践中逐步形成了一种以人的能力为核心内容的管理新思路。如何在错综复杂急剧变革的当代社会中培养一批杰出人才成为高校辅导员队伍建设面临的巨大挑战。当前高校辅导员职业化进程已经启动,然而针对高校辅导员职业化与能力现状的调查发现,辅导员对职业与能力间关系的认识与现实行为的矛盾与困惑已经成为不容忽视的问题。本文正是基于对该问题的深入思考和分析,尝试研究基于工作相关辅导员的能力发展,探寻影响能力与职业的深层次原因,以解答困扰辅导员实践发展的诸多问题。在相关理论的指导下,综合运用管理学、心理学、教育学等相关学科理论研究成果,分析辅导员及其职业特点,进行了辅导员个体能力元素的选择。在对能力元素进行描述性统计基础上,建立了高校辅导员能力层次结构图,阐述了高校辅导员能力系统的特点,为高校辅导员能力研究和实践提供切实的理论支持和指导。通过访谈、问卷等方法在北京、天津、浙江、安徽、山东、四川六省市10所高校进行了辅导员能力相关问题的调查,收回有效问卷423份,采用的统计方法包括相关分析、信度分析、独立样本T检验,对数据进行了处理,运用结构方程模型验证了高校辅导员五维因子结构。在提出研究假设的前提下形成五点结论:一是不同性别高校辅导员在五个能力维度上存在差异;二是不同工龄的高校辅导员在一个能力维度上存在差异;三是不同职业阶段高校辅导员在五个能力维度上不存在显著差异;四是不同职业观辅导员在三个能力维度上存在差异;五是高校辅导员各能力自我评级显著低于该能力重要性的认识。基于探索和验证辅导员能力维度相关性的分析,在对结论的讨论中,形成了高校辅导员能力维度内部存在着的共协性和各能力维度之间的共生性的结论。同时针对辅导员现行评价考核体系的问题,在论述了发展性评价将成为辅导员评价的主要趋势后,提出了辅导员多维能力评价体系框架构建的原则、特点、评价方法和实施条件与保证。高校辅导员自身能力评价与能力重要性认识的差异,表明高校辅导员自身能力相对于能力的重要性来说需要进一步提高。针对这一能力观的分析提出了高校辅导员能力管理四个模块,同时探讨了辅导员能力的培育与提升的策略。

【Abstract】 With the rapid development of the Knowledge-based economy, the humanresource management has stepped into a new stage. Human competence has been thecore of management with the management concept transferring from physical-basedmanagement to human-based management and forming a new method of thoughtwhich is focused on the competence of human being. There is a big challenge tocultivating a group of high-quality college and universities counselors in modernsociety. From the investigation of professional competence of college and universitiescounselor teachers, there are some problems of the contradictions and confusionbetween their congnition and of the university counselor’s professional progress.Based on the related analysis, the dissertation focuses attention on the development ofcounselor’s competence and its influential factors to resolve its practical problems.The dissertation analyses of counselor’s characters and choosing personalcompetence elements based on the relative theories of management, psychology andeducation. The dissertation describes the characters of competence structure ofcounselor teacher with the descriptive statistics of the competence elements ofcounselor teacher, which is supporting the research of the competence and practicalability of counselor teacher with the theories and direction.In the dissertation, 423 valid open questionnaires were collected in 10universities and colleges distributing in Beijing, Tianjin, Anhui and Shandongprovince. The relevant references analyses with the use of reliability analysis,correlation analysis and T-test. The five competence dimension structure of collegeand universities counselor was constructed by the EMS model. There are fiveconclusions based on the research hypothesis. Firstly, there are differences betweenmale and female counselors in five competence dimensions.Secondly, there aredifferences in one competence dimension with the length of work. Thirdly, there areno differences in five competence dimensions with the difference of career stage.Fourthly, there are differences in five competence dimensions with the difference ofoccupational concept. Fifthly, counselor’s self-assessment are lower than theircongination of the importance of competence. There are compensatory and symbiosis in the different competence with theresult of the research which is based on the correlation analysis of these competences.According to the problems of the current assessment system of counselor, thedissertation puts forward the principle, character, assessment method, implement andguarantee conditions of the multi-dimension assessment system.According to the difference of college and universities counselor’sself-assessment and congnition of the importance of competence, which is indicatingthe needs of improvement of counselor’s competence relativing to the importance ofthe competence itself, four management models of college and universities counselor’competence have been prospered aiming at the analysis of it and also probed into thetraining strategies and development of their competence and abilities.
