科技研发人员资质过剩感对组织的积极效应研究
Research on the Positive Influence of Scientific and Technological R&D Employees’ Sense of Overqualification on Organization
【摘要】 在当今科技创新引领国家快速发展的时代背景下,以上海某互联网大厂的科技研发人员为研究对象,研究科技研发人员资质过剩感对工作单元导向主动行为的内在影响机制,并进一步探究能力面子压力的中介作用与未来关注的调节作用。对285份有效样本层级回归发现:对于科技研发人员而言,资质过剩感对工作单元导向主动行为有显著的正向影响;能力面子压力完全中介两者之间的关系;未来关注正向调节了资质过剩感对工作单元导向主动行为的影响,也正向调节了能力面子压力在资质过剩感与工作单元导向主动行为之间的中介作用。研究结论为企业与社会有效利用科技研发人员过剩的资质及企业与员工实现双向互赢提供理论启发和实践建议。
【Abstract】 Nowadays, in the context of rapid national development led by innovation, taking scientific and technological R&D employees of a Internet giant in Shanghai as the research object, this paper investigated the mechanism of overqualification on work-unit oriented proactive behavior, and explored the mediating role of face stress of competence and the moderating role of future attention. Based on the hierarchical regression of 285 effective samples, it is found that: the sense of overqualification has a significant positive influence on work-unit oriented proactive behavior for scientific and technological R&D employees; face stress of competence completely mediates the relationship between them; future attention positively moderates the relationship between the sense of overqualification and work-unit oriented proactive behavior, and positively moderates the mediating influence of face stress of competence on overqualification and proactive behavior. The conclusion provides theoretical basis and practical suggestions for the society and organizations to make full use of the overqualification of scientific and technological R&D employees and to realize the win-win between enterprises and employees.
