职业分割对工作-家庭冲突的影响研究——配偶和父母支持的调节作用
The Impact of Occupational Segmentation on the Work Interference with Family: The Moderating Role of Spousal and Parental Supports
【摘要】 职业分割是社会中存在的普遍现象,与工作-家庭冲突有密切联系。文章在回顾工作-家庭冲突现有理论的基础上,采取整合视角探究了职业分割对工作-家庭冲突的影响,构建了配偶支持、父母支持、职业分割和工作-家庭冲突的关系模型。研究结果表明:相比于在非国有部门工作的个体,在国有部门工作的个体工作-家庭冲突水平更低;管理职级对工作-家庭冲突有显著正向影响;相比低水平的配偶支持与父母支持,在高水平的配偶支持与父母支持下,在国有部门工作的个体工作-家庭冲突水平更低;配偶支持与父母支持削弱了管理职级对工作-家庭冲突的正向影响。文章剖析了不同职业分割维度下个体的工作-家庭冲突问题,并增加了中国情境的解释视角,为个体与组织缓解工作-家庭冲突提供实践指导。
【Abstract】 Occupational segmentation is a common phenomenon in society, which is closely related to work interference with family(WIF). While reviewing the existing theories of WIF, this paper adopts an integrated perspective to explore the mechanism of occupational segmentation on WIF and constructs a model of spousal support, parental support, occupational segmentation and WIF. The results show that compared with individuals working in the non-state-owned sector, individuals working in the state-owned sector experience the lower level of WIF. Management rank has the significant positive effects on WIF. Compared with the low level of spousal support and parental support, the individuals working in the state-owned sector face the lower level of WIF under the high level of spousal support and parental support. Spousal support and parental support weaken the positive impact of management ranks on WIF. This paper expounds the WIF issue among the individuals under the different dimensions of occupational segmentation and adds an explanatory perspective of Chinese context, so as to provide practical guidance for individuals and organizations to alleviate the WIF.
