民族地区农村专业合作组织领导者个人社会资本对组织绩效的影响研究

【摘要】 一直以来,农业作为我国广大民族地区的支柱产业,其发展质量直接决定了民族地区的发展状况。而作为一种新兴的市场主体,农村专业合作组织将农民、市场和政府三者之间有机的联系起来,在提升农民收入、推动当地经济、促进新农村建设方面起到了重要作用。因此农村专业合作组织的健康发展对我国民族地区的经济发展和社会进步具有重大意义。而作为组织的领头羊,农村专业合作组织的领导者在组织发展过程中起到了关键作用,而其对组织的影响则主要体现在对组织绩效的影响上。因此本文以合作组织领导者这一特殊群体为研究对象,以社会资本为切入点来研究合作组织领导者对组织绩效的影响。本文在总结前人研究的基础上,通过理论分析和实证分析的方法探讨了农村专业合作组织领导者的个人社会资本对合作组织绩效的影响机制,并得出如下结论:农村专业合作组织领导者的个人社会资本对组织绩效具有显著影响,但其影响是呈非线性关系的,即领导者的个人社会资本会提升组织绩效,但在某种情况下也可能会降低组织绩效。领导者个人社会资本主要是通过信任、规范和社会关系网络三种形式来发挥作用的,而三者对组织绩效的影响程度也不一样。全文共六章:第一章为绪论,阐述了本文研究的背景、意义、内容简介和研究中运用的方法等。第二章为文献综述,从有关农村专业合作组织的研究、社会理论以及其对组织绩效影响、以及社会资本与农村专业合作组织三个方面详细梳理和归纳了前人的研究成果。第三章为理论分析,在前人研究的基础上提出了“农村专业合作组织领导者个人社会资本”的定义,并以此为核心展开论述,分析其对组织绩效的影响机制。第四章为实证分析,通过对湖北长阳县的实地调研得到的资料,通过数据分析的方法来研究领导者个人社会资本对组织绩效的影响,以佐证第三章提出的理论假设。第五章为对策和建议,是在总结了前面几章的研究后,结合农村专业合作组织的现状,为政府部门在扶持合作组织过程中的措施选择提出几点建议。第六章为结束语,对本文的研究结论、研究不足进行简单总结并对本文主题在未来可能的研究方向做出初步展望。

【Abstract】 As the mainstay of minority areas’ economy, the quality of agriculture’sdevelopment is the key factor to influence minority areas’ economy. As a new kind ofmarket subject, rural specialized cooperative organizations relate farmers, market andgovernment,,it plays an important role on increasing income of farmers and promotinglocal economy. That is why the healthy development of rural specialized cooperativeorganizations has great significance to economic development and social progress inminority areas of our country.And as the leader of rural specialized cooperativeorganizations, they played a key role in the process of organizational development,their impact on the organization is mainly reflected in the impact on organizationalperformance. Therefore this essay made the leaders of rural specialized cooperativeorganizations as research object,by using social capital theory to study the impact ofleaders to organizational performance.This essay discussed the impact of personal social capital of leaders of ruralspecialized cooperative organizations on organizational performance by theoreticalanalysis and empirical analysis, based on previous studies. Therefore draw theconclusion: the organizational performance is significantly affected by personal socialcapital of leaders of rural specialized cooperative organizations, but not by linearcorrelation, which means personal social capital of leaders may improve organizationalperformance or reduce it. Personal social capital of leaders works by three ways whichnamed trust, norm and social relationship. and they are not the same degree of influenceon organizational performance.The full essay amount to six chapters: Chapter one is introduction, mainlydescribes the research purpose, meaning, synopsis of the essay and research method.Chapter two is literature review, it makes comparatively exhaustive and systematicreview to rural specialized cooperative organizations, social capital theory andorganizational performance from domestic and international research dymanic status.Chapter three is theoretical analysis, it propose the definition named personal socialcapital of leaders of rural specialized cooperative organizations, and discuss the itsimpact on organizational performance of rural specialized cooperative organizations.Chapter four is empirical analysis, through the field research in Changyang Tujia autonomous country, studies the relationship between the personnal social capital ofleaders and organizational performance to prove the hypothesis in chapter three.Chapter five is suggestions,it mainly discuss the suggestions which government takesto support the development of rural specialized cooperative organizations,based on thestudies in previous chapters and current situation. Chapter six is conclusion, itsummarized the conclusion and inadequacies in this essay, it also look forward to theresearch directions about this topic in future.
