大学生村官胜任力问卷的编制

【摘要】 大学生村官是指近年来由政府部门正式发文、筛选的专科以上学历应届或往届毕业生,担任村党支部书记助理、村主任助理或其他“两委”职务的工作者。本研究旨在编制适用于山西省大学生村官胜任力问卷。在文献综述、行为事件访谈和专家意见的基础上,初步提出大学生村官胜任力结构的理想模型。本研究利用自编问卷对241人预试问卷的探索性因素分析与对241人正式问卷的验证性因素分析的结果,确定了比较合理的大学生村官胜任力结构,并编制出大学生村官胜任力结构问卷。此外,对自编的大学生村官胜任力问卷进行了多指标的信效度检验,研究结果表明:(1)大学生村官胜任力问卷的信效度检验表明,本问卷具有较好的内部一致性信度、内容效度和效标效度,可以作为大学生村官胜任力调查研究的适用工具。(2)大学生村官胜任力模型包括解决问题能力、基本素质要求、协作能力、岗位综合能力和工作拓展能力五个维度。(3)大学生村官胜任力水平在性别、婚否与学历三项人口统计学变量上没有显著性差异,但在有无奖励、有无子女、工作年限三方面存在显著差异。(4)在控制人口统计学变量之后,胜任力总体水平对工作绩效及其各个维度产生显著正向影响;积极协作对工作绩效总分及维度中的任务绩效和学习绩效产生显著正向影响;工作拓展对工作绩效总分及其维度中的任务绩效、创新绩效和学习绩效产生显著正向影响;解决问题对工作绩效维度中的创新绩效产生显著正向影响;岗位综合对工作绩效总分及其维度中的关系绩效、任务绩效、创新绩效和学习绩效产生显著正向影响;基本素质对工作绩效维度中的关系绩效和创新绩效产生显著正向影响。
【Abstract】 Chinese college students’village official refers to that previous undergraduate and certificated student or above who was formally issued by government departments in recent years. Most of them take the position of Assistant to the First Secretary, Assistant to chief and assistant to other official. This study was aimed to develop a competency questionnaire of college students’village official in Shanxi province.Based on the previous literature review, behavioral event interviews and expert opinion, this study conducted an initial competency model of college students’village official. Afterward, the subjects of the questionnaire were collected adaptively to those young officials. Based on 241 pre-test questionnaires, exploratory factor analysis and confirmatory factor analysis were obtained to determine the reasonable competency structure, and to conduct the formal questionnaire. In addition, it performed several reliability and validity testing on the competence self questionnaire of college students’ village official, and the results show that:(1) The reliability and validity testing on the competency self questionnaire of college students’village official showed a good internal consistency reliability, content validity and criterion validity. This questionnaire was proved to be suitable for investigation and study on the competency of.(2) The competency model of college students’village official including five dimensions of problem solving, basic quality requirements, collaboration skills, station integration ability and job expand capacity.(3) College-graduate village official competency level in gender, mairital status and academic three demography variable.(4) The overall level of competency of competency force after working performance and its dimensions to produce significantly positive influence.
