员工创新行为的抑制机理研究——消极情绪视角
Research on the Inhibiting Mechanism of Employee Innovation Behavior from the Perspective of Negative Emotion
【摘要】 基于资源保存理论,通过257份对8家高新技术企业员工的两阶段配对追踪多来源问卷调查法所得的数据,使用层级回归分析方法,探讨了消极情绪对创新行为的影响,并分析了知识分享的中介作用和主动性人格的调节作用。研究结果表明:消极情绪对创新行为有负向影响;知识分享在消极情绪和创新行为关系中起到了部分中介作用。主动性人格调节了消极情绪与知识分享的关系,主动性人格越低,消极情绪对知识分享的负向影响越强。进一步,研究还发现主动性人格调节了知识分享对消极情绪与创新行为之间关系的中介作用,主动性人格越低,上述中介作用就越强。
【Abstract】 Based on resource conservation theory,the author discussed the effect of negative emotion on employees’ innovative behavior and investigated the mediating role of employees’ knowledge sharing and the moderating role of proactive personality with the data provided by a two-stage survey with257 employees in eight high-tech enterprises. Hierarchical regression modeling was applied and the results showed that: Negative emotion has negative effects on employee innovative behavior; Employees’ knowledge sharing partially mediates the relationship between negative emotion and employees’ innovative behavior. Employees’ proactive personality moderates the relationship between negative emotion and employees’ knowledge sharing in such a way that the lower level of proactive personality,the stronger the negative effects of negative emotion on knowledge sharing. Furthermore,proactive personality moderates the mediating role of knowledge sharing in the relationship between negative emotion and innovative behavior in such a way that the lower level of proactive personality,the stronger the mediating effects.
